Objective:Although numerous studies have examined relationshipsbetween person-organization fit and outcomes, such as job satisfaction,work efficiencyand so on, few studies have attempted to explain why these relationships occur.Edwards and Cable develop a theoretical model that integrates4key explanations ofperson-organization fit effects, which are framed in terms of communication,predictability, interpersonal attraction, and trust. This model is used to explain theprocess by which person-organization fit relates to job satisfaction and so on. Nowthe burnout among policemen has become a global phenomenon. How to improvepolice ’ s job satisfaction and reduce the job burnout has drawn great attention ofresearcher and management. The aim of this study was to test Edwards and Cable’stheoretical model among policemen and investigate the mechanism of how person-organization value fit impacts on policemen’s job satisfaction.Method:(1)Combining the analysis of literature and the result of interview,apolice oganization value survey was initially formed.Then,300policemen fromJiangYou was used to conduct EFA,and280policemen from RenShou was used toconduct CFA. Finally the formation of the survey is formed.(2)Adopting questionnaires was employed as the research instrument for this study,300policemen from JiangYou and280policemen from RenShou.And the data wereanalyzed with SPSS16.0,Amos18.0,Design-Expert.Result:(1) the police oganization value survey consisted of33items, include sixdimensions: Care, fair,independent and self disciplined, sense of responsibilityand dedication,career development and Cooperation.This survey has good reliabilityand validity.(2)person-organization value fit had a significant positive influence onpolicemen’s job satisfaction.And policemen’s job satisfaction are, more stronger whenperson-organization value fit in high-level.(3)the relationships that link personaland organizational values to job satisfaction are explained primarily by thecommunication that policemen place in the organization and its members, followed byorganizational trust.Specifically, person-organization value fit’s positive effect on predictability was fully mediated by communication,the same was found ininterpersonal attraction.
