It comes down to the fact that competition in the twenty-first century is competition for talents.Teachers are the most important strategic resources. How to attract teachers,keep the teaching team stable and motivate teachers to progress constantly has become an important part in the reform and development strategy of colleges.KJ college, established in August of 2001, is a comprehensive undergraduate independent college. Relying on the parent brand advantage and the strong educational advantage, after more than ten years’ development, it has developed into a comprehensive undergraduate college with large scale, wide radiation, excellent students and general public acceptance.When it was originally founded, teachers were enormously enthusiastic and achieved gratifying successes. However, with the continuous expansion of the college scale, problems cropped up in this way or that way.Therefore, it is a critical problem for current KJ college to strengthen the research on KJ teachers’ incentive management and explore the internal driving force to attract talents, calm employees and motivate them.Through a variety of research methods, the study is based on the famous two factors(health care- incentive) theory by Hertz Berg. First of all, the study did a general review about KJ teachers’ incentive management from both health care and incentive, and summed up the current incentive situation. Referring to the related literature and KJ practices, I have designed a questionnaire about KJ teachers’ job satisfaction. For all indexes from the questionnaire, I have done a statistic analysis, summarized the main aspects of teachers’ satisfaction and dissatisfaction and analyzed the reasons for satisfaction. Then I concluded four main problems in KJ incentive management: underpaid salary and benefit, limited personal development and promotion, lack of humanistic concern for teachers and imperfect management system and so on. Secondly, based on the status quo analysis above,I have constructed a more reasonable and better incentive scheme on the basis of current incentive scheme. The major feature of the scheme is that it puts forward eight optimization suggestions from two dimensions: health care measures and incentive measures. The suggestions for health care include optimizing allocation of salary and benefit, perfecting welfare security, providing staffing of government affiliated institutions, improving working and living conditions; the suggestions for incentive include enhancing the construction of spiritual civilization, perfecting the system of rewards and penalties, providing more chances of promotion and training, optimizing the evaluating and appraising system. Lastly, I proposed some safeguards to ensure the effective implementation of the scheme in terms of establishing concept, strengthening system, investing money and building channels.
