With the rapid development of China,the overall promotion of basic education reform,and constantly improving the overall quality of teachers,education has become a prerequisite for sustained and healthy development.D primary school,for example,although D primary school teaching quality compared with the past has a big improvement,but still exist a series of problems in teachers,such as lack of motivation,lack of creative spirit,moreover has the problem of job burnout,to arouse the teachers’ working enthusiasm,in the process of school running application D primary school many incentives,has a certain effect,However,there are some shortcomings in the incentive measures,which still cannot stimulate the enthusiasm of teachers.Based on the above reasons,establishing a set of reasonable and efficient teacher incentive mechanism has become a big problem in front of D primary school.Under the guidance of two-factor incentive theory,this paper uses social survey,questionnaire interview,literature analysis and other research methods,and on the basis of exploring the composition of D primary school teachers and the current teacher incentive mechanism,combined with the satisfaction survey of D primary school teachers and professional needs,summarizes the incentive problems of D primary school teachers,mainly as follows:Not fully reflect the salary welfare incentive effect,teachers promotion incentive is too single,mainly depend on the channel management,performance appraisal,and the teacher post fit enough,teachers’ professional training has not been into the category of incentive,etc.,probe into its reasons,from the hygiene factors analysis,mainly lies in insufficient D elementary school teachers’ salary structure optimization,teachers’ welfare is relatively weak,The working environment of teachers needs to be improved;From the analysis of incentive factors,the main lies in the concept of performance management to be strengthened,the teacher career promotion channel system is not perfect,the teacher career promotion channel design is not scientific,education and training incentive management is not in place.In view of the above problems,this paper takes the two-factor incentive theory as the main line,combined with the incentive oriented goal of D primary school teachers,puts forward scientific and reasonable strategies:from the aspect of health factors,we should constantly optimize the structure system of teachers’ compensation,continuously standardize and flexibly design salary and welfare,and build a good incentive for teachers’ working environment;From the perspective of incentive factors,it is necessary to diversify and smooth the channels of teacher career promotion,and continuously strengthen the incentive efficiency in teacher training,so as to promote D primary school teachers to produce good incentive effects.
