Currently the country,society and families all focus on the promotion of the popular,safe and high-quality development of preschool education.Its development cannot be achieved without a large number of excellent and stable teachers.In the construction of the teacher team,the teachers who have been working for 0-3 years are an important part and play an important role in the stable development of the kindergarten teacher team.However,some problems exist in the current development of preschool education in China,such as high turnover rate and low degree of specialization.The survey shows that incentive satisfaction and occupational commitment will have a certain impact on the turnover intention of teachers.Therefore,the goal of keeping teacher team stability can be achieved by enhancing the incentive satisfaction and occupational commitment of novice kindergarten teachers to reduce their turnover intention.In this study,568 novice kindergarten teachers who have been working for 0-3 years in Weifang were randomly selected as the survey objects.The methods of questionnaire and interview were combined to investigate the relationship between incentive satisfaction,occupational commitment and turnover intention of novice kindergarten teachers.Finally,SPSS20.0 and AMOS24.0 were used to process and analyze the data.The results of the study are:1.The turnover intention of novice kindergarten teachers is at an average level.Demographic variables have different influences on turnover intention.Among them,the turnover intention of novice kindergarten teachers has significant differences in age,monthly income,enrollment situation and kindergarten type,while the differences in gender,marital status,educational background,professional title and major are not significant.2.There is a positive correlation between incentive satisfaction and occupational commitment of novice kindergarten teachers.Incentive satisfaction and occupational commitment have a negative and predictive effect on turnover intention.3.Career commitment of novice kindergarten teachers has a partial mediating effect on the relationship between incentive satisfaction and turnover intention.It is concluded that the motivation satisfaction and occupational commitment of novice kindergarten teachers are very vital and it is necessary to improve them.On this basis,the corresponding suggestions are put forward to reduce the turnover intention of novice kindergarten teachers: The education department should improve the incentive mechanism to enhance the work initiative;It is significant to build harmonious internal relations;Teachers should pay attention to their own professional growth and improve the level of professional commitment.
