As the competitions between firms become more and more fierce, employeesface much more job stress than before. Stress is a mental and physical conditionwhich affects an individual’s productivity, personal health and work quality. Inevery organization it difficult to avoid job stress problems, and there are manyorganizational factors that contribute to increased stress levels, such as roleconflict, long working hours, and so on. Nearly everyone agrees that job stress canaffect both the employee’s performance and the organization’s effectiveness.But not all job stress is harmful to employees. According to the differentsources, job stress is divided into two categories, challenge stress and hindrancestress. Whether these two different job stress will have different effect onemployees’ in-role performance or not, it is worthy to test. Additionally, in order tohelp employees to deal with these two kind of job stress effectively, firms alwaysoffer employees job control. So it is important to know whether this measure works.In this research, we constructed a model to clarify how challenge stress andhindrance stress affected on in-role performance. And we also study the role of jobcontrol on the relationship between challenge stress and hindrance stress on in-roleperformance. We have investigated6firms in Thailand, and analyze the datathrough factor analysis and hierarchical regression analysis to examine the modeland hypotheses we proposed. The results shown that (1) Challenge stress has apositive and significant effect on in-role performance.(2) Hindrance stress has anegative but not significant effect on in-role performance.(3) Job control canmoderate the effect of challenge stress on in-role performance, but cannotmoderate the effect of hindrance stress on in-role performance.Finally, this paper figured that firms could use the findings to develop andplan the human resource policies, and gave some advices to improve employees’in-role performance. First, it would be benefit for firms to find out different jobstress may contribute to different outcomes. Challenge stress can be increased but hindrance stress must be reduced to promote in-role performance. Also, job controlcan help employees to cope different job stress and organizations should giveproper job control to employees.
