With the rapid change and fierce competition has become the normal state of work and life in contemporary society,the issue of job stress has also become a common concern in society.Previous studies have shown that excessive job stress(stress level)not only damages employees' physical and mental health,but also affects employees' creativity,which in turn affects the overall innovation of the organization.In recent years,with the development of positive psychology,scholars pay more and more attention to the different influences that different types of stress may have on individual creativity.Among them,the most influential and the most widely used are the two-dimension structure model of stress-challenge stress and hindrance stress.But at present,most of the research on the impacts of challenge stress and hindrance stress on employees' creativity are abroad and the study in the context of China is not rich enough.Therefore,further research on the relationship between the two types of stress and employees' creativity needs to be carried out,to further explore the possible mediation or regulatory mechanism.Based on the above practice and theoretical background,this study with 264 R&D employees as the research object,using the challenge-hindrance stress scale,creativity scale and job engagement scale,through the empirical analysis method to explore the possible impacts of two different types of job stress on China's enterprise R&D employees'creativity,and considers the mediation mechanism of job engagement between job stress and creativity.Using SPSS22.0 and AMOS21.0 to analyze the collected data,this study draws the following conclusions:1)job stress can be divided into positive challenge stress and negative hindrance stress.Challenge stress has a significant positive influence on the creativity of R&D employees,and hindrance stress has a significant negative impact on the creativity of R&D employees;2)challenge stress has a significant positive influence on the job engagement of R&D employees,and hindrance stress has a significant negative impact on the job engagement of R&D employees;3)R&D employees' job engagement has a significant positive impact on their creativity;4)R&D employees' job engagement plays a complete intermediary role in the relationship between challenge stress and hindrance stress with creativity.This paper explores the impacts of two different types of stress on employee creativity from the perspective of job engagement,and enriches the research on the relationship between job stress and employee creativity.
