With the dynamic changing of global economic environment in the new “Internet plus”economy era,market competition becomes more and more fierce.Accordingly,the work rhythm of employees is accelerating,and their working pressure shows a hierarchical growth.It is found that 23.6% employees admit that they have been in a state of overload for a long time,76.4% employees think their workload is too saturated,and they are under a lot of pressure.Meanwhile,as Harvard Business Review reports,the pressure has a property of great transmissibility,26% of the staff may generate stress response only by observing their colleagues who are under pressure.Combined with the influence of pressure on employees inconsistently,how to relieve and transform different kinds of pressure effectively is not only an important task to managers but also a top concern to employees.On the one hand,realizing personal career growth and achieving self-worth are significant for employees.On the other hand,ensuring employees with higher organizational commitment is one of the most important management objectives for the managers.Thus,studying the mechanism on different work stress,career growth and organizational commitment is not only the key research topic in the field of human resource management,but also a research focus in this paper.Based on the analysis of realistic background and reviews of related literature,this paper determined the research topic and summarized the involving variables at first.Then,depending on the two-dimensional structure of stress and combining with the theory of resource conservation,this paper tried to explore the mechanism between challenge-hindrance stress and organizational commitment.And this study also took career growth as the mediating variable and introduced work autonomy as the moderating variable at the same time,thus the theoretical model was build.After obtaining 282 valid samples collected by questionnaire,a comples analysis,which contained reliability analysis,validity analysis,correlation analysis,regression analysis and bootstrap test were running on the SPSS and Amos software,aimed to verify the research hypothesis.Finally,based on the empirical test results,this research came the main research conclusions.The main research conclusions in this paper are as follows:(1)Challenge and hindrance stress present different impacts on career growth.(2)Challenge stress has a significant positive effect on organizational commitment,emotional commitment,continuance commitment and normative commitment,but hindrance stress plays a significant negative effect role.(3)Career growth has a significant positive effect on organizational commitment,emotional commitment,continuance commitment and normative commitment,and the one towards emotional commitment is the strongest therein.(4)Career growth plays a completely mediating role in the relationship between challenge stress and organizational commitment,but a partially mediating role in the relationship between hindrance stress and organizational commitment.(5)Work autonomy can strengthen the positive correlation between challenge stress and career growth,but cannot weaken the negative relationship between hindrance stress and career growth significantly.Finally,depending on the research conclusions,this study puts forward four management revelations.(1)It is needed to do a good job in delicacy management and pay more attention to pertinence and effectiveness of workplace stress management.(2)It is necessary to focus on the employees' negative emotions,in order to reduce hindrance stress and deal with its transformation.(3)It is important to set up career development systems,which can be used to motivate employees.(4)Fully trust the employees and give them a certain degree of work autonomy.
