With the rapid changes in the economic situation and the intensification of global competition,companies are increasingly relying on the innovation of knowledge-based teams to cope with the complicated market environment.Team creativity is the premise and foundation for innovation.In order to gain competitive advantage and improve corporate performance,the team must have a high level of creativity.Therefore,how to enhance team creativity through effective management is especially important.Stress is a common working situation in organizations,including both challenging and hindrance stress.Stress can bring uncertainty to the achievement of work goals,leading to changes in employees' emotions,attitudes,and behaviors,then affects creativity.Previous research about stress has focused on the impact of stress on individual employee creativity,and less research on team-level stress.In fact,the stressors faced by members of the same team are often similar,so stress can be seen as a team phenomenon.Based on literature review,this study combines conservation of resource theory and expectancy theory,based on the two-dimensional structure of stress,to construct a model of the mechanism of team challenge-hindrance stress affecting team creativity.Based on the theoretical explanation,an empirical study was conducted with a sample of 805 members from 112 teams.First,this study verifies that,team challenge stress and team creativity have a significant positive relationship,team hindrance stress and team creativity have a significant negative relationship.Secondly,the research also confirms that team challenge and hindrance stress influence team creativity through shared leadership and team potency.In addition,leadership empowerment behavior moderated the relationship between team challenge-hindrance stress and shared leadership.The moderate effect of leadership empowerment behavior on the relationship between team challenge-hindrance stress and team potency don't be supported.This research expands the new perspective of stress theory research,enriches the research of creativity theory,provides empirical support for the theory that team challenge and hindrance stress affect team members' behaviors,beliefs and then affects their behaviors.Meanwhile,this research provides a constructive reference for Chinese business managers to effectively manage teamwork stress and stimulate team creativity.
