Enterprises face many opportunities as well as challenges under the condition of economic globalization. As a natural law, the fittest survives, and it is extremely important for a team to get excellent performance so as to help its entity to enhance efficiency and benefit under drastic competition. It’s quite common that enterprises pay more attention to individual performance instead of team performance, which results in low validity on performance management. It’s to be solved for many enterprises to attach more importance to team performance management and strengthen it so as to realize entity’s strategy and targets.As a private-owned high-tech company, AE devotes itself into research, development, sales, service, and system solution. It even suffers some negative effects other than positive ones after years of performance implementation.This paper expounds and analyzes definitions and traits of research and development (hereafter R&D) and R&D team, and presents theory and status quo of performance management inside and outside China. Based on the theory of performance management, this paper further concentrates on the main points of team-performance management theory, and presents theories and methods of BSC, KPI,360-degree survey and team-performance evaluation. Based on systematic thinking and application of team management, strategy management, performance management and human-resource management, this paper studies as following through documents-review and reference to existing research results.Firstly, this paper, regarding the R&D team performance of AE as an entry point, makes all-sided analysis on the status in quo and defects of current team-performance management.Then, applying SWOT theory to analyze interior advantages, disadvantages, opportunities and exterior threats of the R&D team, this paper sets forth the team’s strategic choice. According to the choice mentioned above, this paper carries out optimization design for the performance system of R&D team with theories and methods of BSC, KPI and MBO. From two aspects, namely team and individual, this paper puts forward general and optimized performance index, weight coefficient of index, evaluation methods and standards, and designs concerned tabular forms.Lastly, this paper sets forth detailed implementation plan including in order performance plan, result feedback, improvement and result application. Performance communication is emphasized especially, and form of performance interview is also designed.In the end, conclusions are listed.
