As enterprises are facing increasingly fierce competition, managers have been deeply aware of the employees are the most valuable human resources. Many enterprises to seek competitive advantage, increasing emphasis on human resources development, utilization and management. The behavior and performance of individual employee play an important role for enterprises to build and maintain a competitive edge. Therefore, how to motivate and enhance employee performance have become the focus of academia and the business community. Employee goal orientation and job engagement is generally considered to be an important factor to influence individual job performance. However, previous research lack the depth study of the relationship between individual employee goal orientation, job engagement, job performance, has not yet reached a consensus. Therefore, this research tries to explore the depth and detailed individual employee goal orientation to influence their job engagement, and the processes and mechanisms that affect individual job performance.The main problems of this research are:How the quality of job engagement mediates the relationship between individual employee goal orientation and job performance? In this study, by20enterprises in Guangdong Province to conduct research, collect data, the form of employee superiors and employee personal paired187valid samples were obtained. In this study did the reliability and validity test, descriptive statistical analysis, mediation test.The main conclusions of this research are:(1) individual employee learning goal orientation positive effect on in-job performance and innovation performance.(2) job engagement partial mediates the relationship between learning goal orientation and in-job performance; job engagement fully mediates the relationship between learning goal orientation and innovation performance.(3)The affect of individual employee performance goal orientation to job performance and innovative job performance is not significant, job engagement don’t mediate the relationship between individual performance goal orientation and job performance.The research tests the mediation of the quality of job engagement of the relationship between goal orientation and employee’s in-job performance, the moderation of individual perceived organizational support of the relationship between goal orientation and job engagement. Employee’s learning goal orientation has a significant positive effect on job engagement, and promotes enterprise employees improving individual job performance. Therefore, enterprises in the recruitment and selection process, it is necessary for individual achievement motivation-oriented testing, by higher tendency of learning goal-oriented individual being absorbed into the enterprise, improving overall enterprise performance, and ensuring enterprises sustaining competitive advantage.
