With the continuous open of China’s banking as well as the gradual advancement ofinterest rate liberalization, in the age of Internet Financial, the competition among commercialbanks, other financial institutions and private capital institutions has become increasinglyintense, and caused a huge impact on the development of commercial banks. Meanwhile thework environment of commercial bank staff has also undergone profound changes, such as theorganizational reform of commercial bank, change of the employment environment and thecompetitive pressure will compel the commercial bank staff experienced a sense of fear andhelplessness for the industry prospect and their job, this sense named Job Insecurity. Jobinsecurity would not only adversely affect the staff’s physical and mental health, but alsomake the staff have a negative attitude and behavior, and eventually will undermine thevitality and competitiveness of commercial banks.On the basis of relevant theories and models, this paper builds a model framework aboutJob Insecurity, Job Involvement and Perceived Organizational Support through theoreticalderivation. This paper mainly research the structural dimensions of commercial bank staff’sJob Insecurity as well as the influence mechanism on Job Involvement, and the moderatingeffect of Perceived Organizational Support, then to offer some help for the managementpractice of commercial banks according to the results of the study and discussion. On thebasis of literature analysis, firstly this paper combined the interview results from19commercial bank employees to design the questionnaire, and then used the questionnaire tosurvey256commercial bank employees from more than20cities nationwide like Wenzhou,Wuxi, Shanghai, Suzhou, Zhengzhou, Suqian and so on. This paper mainly uses SPSS19.0and LISREL8.7in processing data and empirical analysis.The empirical results show: First, China’s commercial bank staff’s Job Insecurity is afive-dimensional structure, constituted by Unemployment Insecurity, Execution Insecurity,Payment-Promotion Insecurity, Excessive-Competition Insecurity and Interpersonal-Relationship Insecurity, and their Job Insecurity have a significant difference in age, educationstatus, seniority, position, bank types, formal-informal staffing, and there are no significantdifferences in terms of gender and marital status. Second, Job Insecurity has a significantnegative predictor on Job Involvement, the higher the Job Insecurity is, the lower the JobInvolvement, and Unemployment Insecurity, Execution Insecurity, Payment-PromotionInsecurity, Excessive-Competition Insecurity have the same significant negative predictor onJob Involvement, but the influence of Interpersonal-Relationship Insecurity on the JobInvolvement is not significant. Third, in the relationship between Unemployment Insecurity,Execution Insecurity, Excessive-Competition Insecurity and Job Involvement, PerceivedOrganizational Support has a significant positive regulating effect; But in the relationshipbetween Payment-Promotion Insecurity, Interpersonal-Relationship Insecurity and JobInvolvement, Perceived Organizational Support didn’t have the significant positive regulatingeffect.Finally, the paper puts forward the enlightenment for the management of commercial banks according to the results and discussion: the managers of commercial banks shouldattach importance to staff’s Job Insecurity and the influence of Job Insecurity to JobInvolvement, according to the difference of staff’s Job Insecurity and the factors whichmainly influence Job Involvement, and then targeted to take appropriate measures to alleviatestaff’s Job Insecurity, at the same time, managers should attach great importance to theeffective regulation of Perceived Organizational Support.
