Recent years, negative leadership with its bad effect has become the hot topic of leadership research. As the representative passive and negative leader behaviors, superior abusive supervision has attracted much attention and research by more and more domestic and overseas researchers.This study will take new generation staff as the research object, to discuss the relationship between superior abusive supervision and new generation staff workplace deviant behavior as the research topic. On the basis of a large amount of domestic and foreign related literature review, combining with the distinct personality traits of new generation in the workplace, the organization-based self-esteem has been fit into it as the mediating variable. This study adopts literature review, firstly it sums up the definition and workplace characteristics of new generation staff, subsequently it systematically concludes the definition of abusive supervision, mechanism of action, measurement and dimension of abusive supervision, then the dependent variable(workplace deviant behavior) and mediating variable(organization-based self-esteem) also have been summarized in detail; Nearly 1,000 new generation staff across the country have been asked to finish the questionnaire via the anonymous Internet electronic questionnaire, finally has obtained 902 valid survey data; The software of SPSS and AMOS have been applied to tackle the valid date, the summing-up has been generalized as below:1. Using the abusive supervision scale to test new generation staff under the situation in China, it concludes that abusive supervision contains two dimensions, which includes active-aggressive abusive supervision and passive-aggressive abusive supervision. The effect of two dimensions model fitting is more ideal than single dimension model, and the reliability and validity of three questionnaires are highly enough to meet the corresponding standard.2. The research indicates that abusive supervision is positively correlated with workplace deviant behavior of new generation staff. Further, the result shows that active-aggressive abusive supervision is more likely to trigger interpersonal deviance of new generation staff, while passive-aggressive abusive supervision is more likely to cause organizational deviance of new generation staff.3. Abusive supervision is negatively correlated with organization-based self-esteem of new generation staff. Further, the result shows that compare with active-aggressive abusive supervision, passive-aggressive abusive supervision is more likely to undermine the organization-based self-esteem of new generation staff.4. The organization-based self-esteem plays a partial mediating effect in the relationship between superior abusive supervision and new generation staff workplace deviant behavior.
