As the rapid change of market environment,the frequent update of science and technology and the continual development of business model,enterprises are facing huge challenge to survive.In order to gain a foothold in the market,enterprises have to make full use of their advantages and improve team performance.However their success is not automate,there are various harmful behavior in the organization---counterproductive work behavior(CWB).The CWB has "contagion effect",which results in team counterproductive behavior(TCWB),such as team sabotage,team free rider,team internal conflict and so on,those behavior has huge harm to the organization,so it's really significant for enterprise to know how those behavior form and how to control it.By literature review,we find that most researches regard CWB as individual-level phenomenon,which fail to notice the severe damage of TCWB,so this study try to explore the content and construct of TCWB.In order to know the formation reason of TCWB,this study focus on team negative leadership behavior,especially abusive supervision,because it is believed abusive supervision plays a significant role in the formation of TCWB.And then we lead into a new variable---organization-based self-esteem(OBSE),just to explore how it affect the mechanism of abusive supervision to TCWB.Designing the questionnaire according to related research at home and abroad,analyzing the outcomes of questionnaire by using statistics project SPSS 19.0 and AMOS 17.0,using hierarchical regression model and structural equation model to testify research hypothesis,We conclude the main conclusions of this study as follows:(1)TCWB consists of interpersonal-directed TCWB?production-directed TCWB?property-directed TCWB and supervisor-directed TCWB.(2)Abusive supervision has significant postive effect on interpersonal-directed TCWB,production-directed TCWB,property-directed TCWB and supervisor-directed TCWB,compared with production-directed TCWB and supervisor-directed TCWB,interpersonal-directed TCWB and property-directed TCWB are more sensitive to abusive supervision.(3)Abusive supervision has significant negative effect on organization-based self-esteem.(4)Organization-based self-esteem has significant negative effect on interpersonal-directed TCWB and property-directed TCWB,but it doesn't have significant effect on production-directed TCWB and supervisor-directed TCWB.(5)Organization-based self-esteem mediates the relationship between abusive supervision and team counterproductive behavior,include interpersonal-directed TCWB,production-directed TCWB,property-directed TCWB and supervisor-directed TCWB.
