Pawn means an activity, that customers obtain financing by pledging their chattels, property right or mortgaging their real estate to pawn shop and paying the service charge, and customers should pay the interest, repay the principal, redemption collateral in an agreed time. Since2005, Pawn Management Measures was promulgated by Department of Commercet and Ministry of Public Security, pawn industry has passed its disordered state and turned into sustainable and healthy development. As a franchise approval industry, Pawn industry engaged in lending activities, and taking pledge as guarantee. Nowadays, Pawn meets the financing needs of small and medium enterprises and individuals with its features of small, short-term, simple, flexible, and it has become a useful supplement to the bank-based financing market. However, with the rapid development of the pawn industry, issues of low level of management and the fierce competition for talent have become prominent problems which backward pawn industry in China. Most enterprises still use the traditional management mode. The Lack of scientific human resources management system, especially the lack of a reasonable compensation system has a serious impact on further development of the pawn business needs. In this paper, through extensive reading of compensation system theories in domestic and foreign, combined with the pawn industry characteristics, in-depth analysing the existing compensation system of A company, and put forward a set of compensation system,which will provide targeted, rational, scientific guidance in motivating staffs.The writer analyzes the existing problems of the compensation system according to the actual situation of A company in this thesis, and designs a new compensation system, using the practice and theory of compensation design in human resources management, and contacting with the development strategy of A company in the future. The writer hopes this thesis will not only improve the status of A company’s compensation management, but also provide a vivid case study for compensation system research in pawn industry, and some reference information for new-set pawn shops and those who want to reform of the compensation system.The thesis is divided into five chapters. The first chapter introduces the research background, significance and literature review. The second chapter describes the current situation and problem analysis of compensation system in A company. The third chapter introduces the compensation system optimization program. The fourth chapter introduces guarantee for implement of compensation system in A company and effect evaluation. The fifth chapter contains the conclusions and outlook.
