Since every enterprise faces great stresses from outer circumstances and inner reinforcement in the fast-changing international situation, Performance Management becomes the perfect way to connect an enterprise’s strategic planning and operation execution. Therefore, how to improve the level of performance management and utilize performance management to the great extent has been the focus of modern enterprises. XC company, a pioneer in the field of life insurance, has the demand of optimizing its performance management program timely to keep its superiority and stability in the competitive market.Middle-level manager, the securing part in the management of a life-insurance company, is very important in the whole company’s operation and management. This paper, targeting the middle-level managers in XC company and associating with the advanced theories of performance management and the present situations of the middle-level managers in XC company, is to research on how to optimize performance management system based on a questionnaire which discovers the problems occurring in performance management in XC company. First, this paper designs the key-indicator-system based on Key Performance Indicator, XC company’s strategic planning and demands of posts. Next, this paper optimizes performance management process according to links of planning, operation, evaluation, feedback and results. Finally, this paper emphasizes that enterprises should make sure performance management program be carried out successfully from the following four aspects: institution, organization, culture and training.The initiative parts of this paper lie in:first, the performance management system is workable and practical because it’s based on the shortcomings discovered by questionnaire and associated with XC company’s strategic planning and present situations; second, the resigned key performance indicators not only solve the problem of disconnecting with enterprises, but also reflect the differences between posts; third, the optimizing of performance management process, performance management institution and performance management organization ensures the operation of performance management. This paper is meaningful in both theory and practice for XC company, which not only offers an effective management tool for XC company’s strategic plan, but also is a valuable reference for other enterprises’ performance management.
