| With the aggravation of the economic globalization, enterprises are facing more complicated competition environment, but the competition of talents between enterprises is the most important resource competition. How to effectively motivate employees to give full play to their personal expertise, to realize personal value for enterprise,and at the same time to bring the performance to win the competitive advantage for the enterprise,is now the main consideration of enterprise managers. The concept of job embeddedness breaks the original traditional research ideas of subjective attitude variables, it is integrated into the objective conditions, from all aspects of the organization to conduct a comprehensive investigation of employee behaviors. Job embeddedness theory from the association,matching and sacrifice ofindividual employees and organizations to analyze the behavior of individual employees.It explains the relationship between the close degree of employee’s individual performance and the employee’s embedded network and the price that is paid by leaving the network.Due to the strong containment and epochal character of the Job embeddednesstheory, it is adapted to the people-oriented management concept which is highly respected by the knowledge economy, therefore,the management and research scholars begin to pay more attention.The existing research has discussed the influence of employee’s Job embeddednesson employee’s job performance, but it has not made a deep discussion on how to affect the job performance. This paper makes an in-depth study on the basic issues of " Job embeddedness how to affect the individual performance of the employee", try to openthe black box of this mechanism.In particular, this paper based on the review of relative theories, the following three research questions are put forward:Firstly, whether the Job embeddedness will affect the performance of individual employees? Secondly, how does organizational commitment play a key role in the impact of Job embeddedness on individual performance?Thirdly, how does organizational support play a key role in the mechanism of employee’s individual performance?In order to solve the problems of the above research, this paper first puts forward the research hypothesis of the influence of Job embeddednesson individual performance, and constructs the theoretical conceptual model.Then, using 155 samples of data collected by questionnaire survey, to test the hypothesis and model, and finally draw the following conclusions:(1) Job embeddedness is the key factor that influences the performance of individual employees.Enterprises can enhance the employee’s individual performance bystrengthening the matching degree of employees and organizational environment,organizational culture and organizational values, so as to encourage employees to have a strong sense of belonging to the organization.At the same time, it also can enhance the communication between the staff and the organization, increase the contact between the staff and the organization, and thus improve the individual performance of the employees.(2) Organizational commitment has a significant impact on individual performance,also has a significant mediating effect and a regulative mediating effect.Organizational commitment plays an mediating effect in the relationship between Job embeddedness and job individual performance.Increase employee and organization of matching, and contact with all parts of the organization, can increase employee loyalty and sense of belonging,staff will devote into work with the spirit of master, thus improve employees’ individual performance.(3) The moderating effect of organizational support on individual performance is not significant, so the regulative moderating effective not significant.Whether the organizational support is enhanced or not,Job embeddedness has a significant positive impact on employee individual performance.Organizational support can increase the mediating effect of organizational commitment on individual performanceThroughout the full text, this article has carried on the innovation in the following three aspects:(1) Define the performance effects of Job embeddedness.This paper further explains Job embeddednes show to influence employee performance under some kind of circumstances,further reveals the inner effect mechanism of the Job embeddedness on individual performance.(2) Clarify the effect path of Job embeddedness how to impact the individual performance。This paper introduce organizational commitment as a variable between Job embeddedness and individual performance,to solve how the Job embeddedness affect individual performance in which way,to provide theoretical support for the organization through the creation of conditions, efforts to enhance the level of organizational commitment to enlarge the positive effect of the work.(3) Clarify the boundary conditions of the Job embeddedness effect. This paper introduce employee organizational support as a moderating variable,Analyze the effect between the interaction of Job embeddedness,organizational commitment and individual performance.This paper use empirical testing to define whether the organizationalcommitment as a regulative mediating variable, organizational support is the mediate regulatory variables.At the same time, it explores the influence of employee’s own factors on the effect of Job embeddedness, and further explains the boundary conditions of Job embeddedness to the individual performance, and deepens the understanding of the situation and mechanism of the Job embeddedness. |
