With the rapid development of knowledge economy, knowledge workers, in the dominant position of allocating, managing and using resources of enterprises, have become the inexhaustible motive force of value creation for enterprises. However under the comprehensive role of market demand and their own characteristics, organizational commitment of knowledge workers is relatively low, they present strong will for flowing. What's more, whether they leave their jobs directly, or work negatively out of their leaving will, all these behaviors will bring many adverse effects on the survival and development of enterprises. Therefore, in order to transform intellectual capitals of knowledge workers into core advantages of enterprises really, improving their organizational embeddedness level, attracting and keeping these workers in the organization and constantly inspiring their working enthusiasm and initiative by means of scientific and effective management have become the new topic calling for immediate solution in the theory and practice area of enterprises'human resource management.Taking views of organizational adherence as the breakthrough point and following the logic idea of"employee adherence: organizational embeddedness--employee cognition: organizational identification--employee attitude: organizational commitment--employee will: staying desire on the job-- employee behavior: organizational citizenship behavior",the paper utilized the method combining theory with positivism to deeply analyze the mechanism of organizational embeddedness, organizational commitment and organizational citizenship behavior of knowledge workers by researching the three function of organizational embeddedness to organizational commitment, organizational commitment to organizational citizenship behavior, organizational embeddedness to organizational citizenship behavior.The main works and innovations of this paper are as follows: (1) On the base of reviewing relevant literatures, the paper defined the concept of organizational embeddedness of knowledge workers and its four--dimension structure model: work embeddedness, culture embeddedness, management embeddedness and internet embeddedness ,and designed a measurement scale with better reliability and validity. (2) The paper verified the functional routes of organizational embeddedness to organizational commitment, introduced the intervening variable: organizational identification and explored the mechanism of"organizational embeddedness-- organizational commitment--organizational commitment". Results show that organizational commitment has a strong predictive value on organizational embeddedness, and also four dimensions of organizational embeddedness can mainly have an effect on organizational commitment by means of organizational identification except the relationship between internet embeddedness and continuance commitment. (3) The study checked organizational commitment's influence on organizational citizenship behavior, introducd the intervening variable: staying will on the job and explored the function mechanism of"organizational commitment--staying will on the job--organizational citizenship behavior". Results show that affective commitment and normative commitment of organizational commitment have obvious affect on organizational citizenship behavior, and also staying will on the job plays a part of intervening function between them and organizational citizenship behavior. (4) After analyzing organizational embeddedness's affect on organizational citizenship behavior, the study added the psychological perception variables: organizational identification, organizational commitment and staying will on the job to the structure model of"organizational commitment--organizational citizenship behavior"and explored the mechanism of"objective organizational embeddedness--subjective psychological perception--objective organizational citizenship behavior". Results show that organizational embeddedness is the important antecedent of organizational citizenship behavior, and affective commitment, normative commitment and staying will on the job play the intervening role between them.
