In recent years, the hotel industry in Yinchuan is directly affected by the domestic and autonomous region economy which is facing transition and downward pressure. Hotel A, four-star standard one, was founded in 2007. Introducing the team-operation model of Hongkong hotel, it became one of the good hotels that were ahead of time and standing on the mount of the upmarket hotels. Under the storm of the whole ecomony, hotel A is lucky because it can still maintain management, while some of the upmarket hotels such as Xiangyu Prince, Ningfeng, Zunyuan and Boyue were closed one by one. As the sharply falling of the operation benefits, staff resign substantially, especially the tecnical backbones and managers. It has a great negative impact on the hotel management.This paper mainly analyses the problem of personnel loss through the satisfaction survey among part of in-service and dismissal personnel to explore the demands of the backbones. It quotes the theory of staff flowing in the Human Resourses Management(HRM) to analyse the factors of the backbone loss of hotel A in the perspectives of external environment, internal management and personnel’s individual causes etc. Finally, it puts forward the countermeasures of maximum controlling the outflow of the backbone personnel.Hotel A is a representitive of upmarket hotel in Yinchuan. At present, the upmarket hotels have common problems in declining of management benefits, unstability of personnel, all the factors forced the hotels to be in a status of transition. The analyzing on the loss of backbone personnel is a great reference to the similar hotel.
