Practices have found that the level of human capital is an important key for companies to win in the fierce competition,but now,trained staff's turnover is a serious problem to company training,which make companies get into trouble.So managers want to find an organization to help them solve this problem.Unions' status has been improved these years,and they can participate in company management and improve employees' comprehensive quality,so scholars begin to focus on the functions of unions in companies.Foreigners study educational function of unions from very earlier and have abundant research results.While in China,there are less researches about it,but scholars widely believe that educational function of unions has positive effect on performance of companies.Educational function of unions has positive impact on performance via another way which is different from that of human resource management practice.Educational function of unions concentrates on employees' psychology and ideology,to promote their sense of belonging and identity,which can decrease their turnover to effect company's performance.The previous study of domestic scholars on educational function of unions mostly concentrates on the roles in staff training and the impact of educational function on enterprise performance,but gives little attention on the mechanism and the strength difference among them.Therefore,the paper firstly verifies the influence of educational function of unions on enterprise performance in Chinese enterprises.In this process,organizational commitment plays the mediating effect,and on this basis,introducing enterprise size as a moderating variable,using hierarchical regression model to analyze the difference effect of the educational functions of unions in enterprises of different sizes on the enterprise performance.The study finds that:(1)the theory that educational functions of trade union have a positive effect on enterprise performance has been supported,which is consistent with foreign research results;(2)organizational commitment in the influence of educational function of unions on enterprise performance has a mediating effect.Educational function of unions can meet the needs of employees to improve the comprehensive quality and enhance their organizational commitment;(3)enterprise size plays a moderating effect in the influence of educational functions of unions on enterprise.Influence in big enterprises is strong,while in small and medium-sized enterprises,the influence is weak.The conclusion of the study shows that in Chinese,educational functions of unions do play a role in the enterprise and employees,for managers to re recognize the union and is of great significance to its construction.From the point of view of theory,the abroad study on the relationship of educational function and enterprise performance started early,and the results in China are few.Based on relevant research results home and abroad,the existing mature theory is applied to China non-public enterprises.Through testing its applicability,this paper provides a new perspective for the relationship between educational function and enterprise performance and adds the relevant literature on Chinese enterprise unions.From the perspective of practice,based on the conclusion of the study,from unions,enterprise and government three aspects,this paper puts forward how to better play the educational function of unions in order to maximize the promotion of enterprises,which has certain practical significance.
