College counselors are backbones of college students in the ideological work, political education and management work, they take an important responsibility of cultivating and educating people, playing an important society role. China attaches great importance to the management and construction of counselor team. "The Regulations on the Team Construction of The College Counselor" and " The Professional Ability Standard (provisional) of The Counselor" issued by the Ministry of Education have raised a new demand for the task urgency of college counselors in team construction and management also done a more detailed specification to the role orientation of college counselors. However, many problems still exist in the role of university counselors team management and seriously restrict the improvement of counselors team construction. It has important theoretical significance and practical value in the role orientation of college counselors in management through comprehensive considerations and further researches.This paper starts from the role of colleague counselors in management, combining with their practical work to investigate their current role positioning in this new era and summerize issues currently exist in the role orientation of college counselors:the dual identity of college counselors resulting embarrassment in work; the fussy transactions weaking core responsibilities of college counselors; heavy workload inducing relatively vague role of college counselors; the status of college counselors remaining to be improved. It analyzes the impact of their role positioning in team management of counselors in three field:the unsmooth in career development, the difficulty to ensure the effectiveness of political education and none specification in assessment. Through a large number of questionnaires and interviews, they obtain valuable information by learning from the existing research results and management of the two-factor theory, management psychology and behavioral sciences expectations theory. Using role theory in sociology, psychology, pedagogy, ideological and political education principle, finally find out the reason of role deviation in counselor team management, then they put forward a clear role positioning and work out manners to improve the whole level of team management: firstly, promoting comprehensive development and relieving the confusion of the role of college counselors; secondly, improving professional ability and enhancing the self-confidence; thirdly, adjusting the macro policy and optimizing the management structure; forthly, specifying job responsibilities and clear boundary; finally, improving assessment system and establishing motivation system. Hope this above could be helpful to the counselor team management and building.
