Teachers individual,teachers collective and professional researchers as the three most basic elements of school-based research,constitute the trinity of school-based research.Teachers self-reflection,teachers collective peer coaching and professional researchers professional guidance are three basic forces to carry out school-based research activities.As one of the basic power of school-based research,teachers peer coaching has a noticeable effect on improving the quality of classroom teaching and promoting teachers' professional development.Meanwhile,it also has the profound practical significance to improve the effectiveness of school-based research,and to create a harmonious teaching and research culture.With the continuous deepening of school-based research,more and more educators are aware of the importance of teachers peer coaching,and carry out a series of teachers peer coaching activities.However,in actual situation,there are still some problems in teachers peer coaching.For example,some teachers' peer coaching awareness is weak;the content of peer coaching is onefold;peer coaching process formalization and so on.These existing problems are the original source of the author to carry out this study.Based on group dynamics theory,social interdependence theory and teacher culture classification theory,the study integrates use of literature method,questionnaire survey method and interview method.By collecting,sorting and analyzing the related research literature,and then determine the dimensions of this study.The dimensions include the cognition,quality,behavior,effect and guarantee of teachers peer coaching.On this basis,the study takes 518 teachers as questionnaire survey object and takes 20 teachers as interview object,in order to investigate the current situation of teachers peer coaching on school-based research in primary school.The result shows that the primary school teachers peer coaching mainly exist the following problems: the primary school teachers' cognition of the teachers peer coaching is incomprehensive;peer coaching quality needs to be improved;peer coaching object,content and form has limitations;peer coaching effect is not significant;peer coaching lack of necessary guarantee.Aiming at the existing problems above,analysis the reasons of the existence of problems,mainly include:teachers ignore the peer coaching,lack of in-depth understanding and research;teachers' competition phenomenon is obvious,lack of peer coaching skills training;teaching research organizing formalization,peer coaching behavior lack of autonomy;affected by the "top-down" school-based research management mode,peer coaching effect is not significant;teachers' job burden is too heavy,development teacher evaluation is missing.At the same time,to solve these problems,this study put forward the corresponding countermeasures and suggestions: clarify connotation and raise awareness;improve the quality and strengthen skills;expand the scope,widen the content and rich the form;optimization process and change management;build culture,reduce burden and implement evaluation.
