Job burnout is a common phenomenon in teachers' career.In recent years,studies have shown that a lot of physical and mental diseases are related to job burnout,and it's subsequently reported that teachers account for the highest turnover as well as the number of teacher's burnout has increased dramatically compared with the past,etc.These phenomena are wake-up calls for us.How to alleviate the negative impacts of teacher burnout are the important issues for every school and teachers of concern.Based on the investigation of job burnout,work involvement and resilience status of primary school teachers,the paper discussed the mechanism among the three factors in depth,and further analyzed the possible relationship between job burnout and work involvement.It has been shown that there is more than one variable will affect the relationship between job burnout and work involvement.So the paper intends to introduce the resilience as moderator variable to the above two,and emphatically studied the relationship between these three,namely in this paper,job burnout as independent variable,the resilience as moderator variable and the work involvement as dependent variable.The three variables were used to construct a theoretical model to analyze the mechanism of the primary school teacher's job burnout and work involvement.Based on the study of predecessors' literature,this paper conducted a survey of primary school teachers in some cities of different provinces through the questionnaire,e-mail and online survey,.The results showed that:Firstly,grouped by the scores of work of job burnout and work involvement,the primary school teachers were divided into two working states: high job burnout-high work investment,high job burnout-low work investment,low job burnout-high work investment and low job burnout-low work investment.Secondly,statistical analysis of demographic variables showed that there are significant differences in the three variables and their different dimensions in some demographic variables.Specifically,job burnout,work involvement and resilience in gender: female teachers appeared to have a higher degree of job involvement thanmale teachers,but also more likely to be job burnout,however,they had strong resilience to regulate themselves;In age dimension,the most prominent age group is over 51.Teachers in this age had high job burnout,the degree of work involvement gradually weakened,while the resilience strength was worse than other age teachers;In the dimension of title,job burnout and work involvement were mainly manifested in the following aspects: low title teachers had higher job burnout,but they also had higher degree of work involvement;In the marital status dimension,the married teachers' job burnout was higher and the resilience strength was worse;As for the grades,the teachers taught in grade 1 to 2 had the highest degree of work investment,while the teachers taught in grade 5 to 6 had the best resilience strength;In addition,the salary satisfaction was different in varied areas,specific as following: the city had a higher degree of work involvement,and the higher degree of work involvement,the less satisfied with their salaries.Thirdly,this paper studied the effect of job burnout on work involvement by means of regression analysis.The results showed that job burnout and all dimensions can explain the degree of teachers' investment,which also showed that teachers' work investment was affected by job burnout.Fourthly,this paper verified that the resilience of primary school teachers played a regulatory role between job burnout and work involvement through the method of regression analysis.It also showed that if teachers want to be more involved in work,and alleviate the negative impact of job burnout,they can enhance the teachers' resilience.Through the analysis of teachers' resilience and offering effective guidance to improve the resilience,which can optimize the teachers' work state.
