Nowadays,with the fierce talent competition,the public and government put high attention to cultivating innovative personnel,and colleges play an important role to develop high level talents.And now teachers in college are not only as educators,but also as researchers.Their professional dedication will improve themselves in terms of self-cultivation while also affect college students' all-round development and the talents strategy for powerful nation.However,at present,lacking of the engagement in college teachers is a long existing problem,which will adversely affect the student pursuit.Studies have shown that remuneration will have a great influence on teachers' engagement.Moreover,merit pay is also a part of emolument,which will provide an incentive to all teachers,so just increase their basic pay is not advisable.In January 2015,the Chinese government reformed its pension scheme by unifying the two separate pension systems for urban and rural residents and implemented the supporting polices.Actually,these policy measures have reduced the merit pay incentive in some degree.In the view of satisfaction assessment of merit pay,this research will design scales to measure the degree of merit pay satisfaction of public colleges' teachers and the impact on the professionalism to put forward countermeasure to perfect merit pay system.Base on reading domestic and foreign literature,and under the guidelines of broaden-and –build theory,equity theory,social exchange theory,this research measure the degree of merit pay satisfaction,organizational identification and engagement of college teachers through questionnaire survey,and carry out empirical study by using the method of structure equation model and multiple regression.Combination of theoretical and empirical analysis,the author found that the teachers' merit pay satisfaction,organizational identification and engagement are not high;merit pay satisfaction has significant positive effect on engagement;and organizational identification serves as an intermediary between them.In the light of this conclusion,this paper will perfect the merit pay system by the following methods: establishing an effective performance evaluation system,choosing an reasonable form of performance pay,keeping fairness,building a stable and effective mechanism of feedback,expand the financial input appropriately,etc.,which will help teachers to devote into teaching and research work.
