With the development of positive psychology,researchers began to focus on the individual's positive psychological quality,paying attention to the inner potential and initiative of people,thus improving the status quo of work and work efficiency."Work engagement" as a teacher's active and lasting work status is related to the education work of teacher,the physical and mental development of young children,and the development of the whole child education.The kindergarten teachers' sense of organizational justice is the subjective judgment and psychological feeling of organizational equity in kindergartens.The study points out that when the school system and the salary is unfair,teachers are prone to have negative behaviors such as negative absenteeism,revenge behavior,turnover behavior and job burnout.It is not conducive to the stability of teacher education and teaching staff.Job satisfaction refers to a teacher's attitude or view to the work and the working environment in kindergarten.It affects the enthusiasm and initiative of preschool teachers,and is also an important evaluation index of job performance,physical and mental health and management effectiveness.Therefore,it is of great theoretical and practical significance to explore the relationship among organizational justice,job satisfaction and job engagement of preschool teachers.The study mainly used the questionnaire method and interview method.It used the organizational fairness scale,the preschool teacher job satisfaction questionnaire and the preschool teacher work input questionnaire to investigate 587 preschool teachers in Zhengzhou,Kaifeng,Luoyang,Zhumadian and Ruzhou of Henan Province.The questionnaires are mainly willing to investigate the relationship between the organizational justice of preschool teachers and their work engagement,and reveal the mechanism of the work satisfaction of preschool teachers in the relationship between the two.The results show that: 1.There are significant differences in the dimensions of preschool teachers' organizational justice among kindergarten teachers in urban and rural areas,teachers in different nature of kindergartens,teachers of different educational background and teachers of different professional titles.2.The job satisfaction of kindergarten teachers is significantly different among kindergarten teachers in urban and rural areas,and teachers of different professional titles.3.Preschool teachers' work engagement are significantly different in teachers' educational background and professional titles.4.There is a significantly positive correlation between the preschool teachers' sense of organizational fairness and teachers' work engagement,and the preschool teachers' sense of organizational fairness has a significantly positive and predictive effect on teachers' work engagement.There is a significantly positive correlation between the preschool teachers' sense of organizational justice and teachers' job satisfaction,and the preschool teachers' sense of organizational fairness has a significantly positive predictive effect on teachers' job satisfaction.There is a significantly positive correlation between the job satisfaction of preschool teachers and their work engagement,and the job satisfaction of preschool teachers has a significant effect on their work engagement.5.The job satisfaction of preschool teachers plays a full intermediary role in the relationship between the sense of organizational fairness and job engagement.The satisfaction of preschool teachers' work itself plays a part in mediating the relationship between procedural fairness and work engagement,leadership fairness and work engagement.The satisfaction of preschool teachers' training and promotion acts as a partial mediator in the relationship between procedural fairness and work engagement,the relationship between leadership fairness and work engagement,information fairness and work engagement.And based on the results of the study,this paper puts forward some targeted educational suggestion.
