| Based on the observation and interview of 15 youth in Tuha oilfield,this paper discusses the conflicts and adjustment problems that they encounter from the original work unit and back to the original work unit again.According to the results of data analysis and qualitative research,study of youth in the work unit of conversion process is divided into two parts,to explore the cultural conflict and adaptive strategy problem of youth in the two processes.In the transformation from the original work unit to the new work unit,the cultural conflict is manifested in the emotional conflict between the youth and the organization of the unit,the collective equality consciousness and the conflict between the pursuit of self-interest and the sense of belonging of the new unit.The strategies of cultural adjustment are: self-rationalization,reconstruction of social network and emotional exchange.The success or not is one of the important factors that affect the next stage of the unit conversion.The reason why youth go out of the new unit back to original unit is thinking about the realization of the individual value of youth,and non-rational factors and habitus for the youth who is culture adjustment failed.For young people who have adapted to the new unit of culture,they consider the factors such as comfort,emotional contact and instrumental rationality.After returning to the original unit,the strategies used by youth are: culture is manifested as the conflict between the function transformation of the unit space and the personal emotion,the conflict between the reform of state-owned enterprises and the individual emotional dependence,and the alienation of the individual’s emotion to the organization.The strategies are: compromise,integration,reconstruction of organizational identity and so on.Therefore,this study concludes that the cultural adaptation of the youth in the unit is the "double" process of the actor and the structure,and some of the adaptive strategies are consistent with the multicultural integration model proposed by Berry. |
