How to effectively stimulate the enthusiasm of the staff has become the focus of attention of many enterprises.Employee stock ownership plans(ESOP)make employees have both workers and owners of the dual status to participate in enterprise management process.Also it can make the staff produce effective long-term incentives.Most of the western countries have been brought ESOP into legal provisions,but Chinese is still in the development stage.Thus,ESOP has aroused wide attention.Many researches have been carried out to study the influence of employee stock ownership plans on enterprise performance,but the behavior of employees has not been fully studied.Based on the incentive and governance double effect theory,psychology of possession theory and social exchange theory,through the previous research review,this paper studies on the relationship between ESOP dimensions and employee innovative behavior of two dimensions,and tests the mediating role of psychological ownership in the relationship.Firstly,this paper reviews the literature of employee stock ownership plans,psychological ownership and employee innovative behavior.On the basis of this,the research model is constructed,and the theoretical hypothesis is proposed.Then,using the SPSS17.0 empirical analysis,through descriptive statistics,data analysis,normal analysis,common method bias reliability analysis,exploratory factor analysis,check the accuracy of questionnaire investigation and data validity;using independent samples T test and ANOVA test,analyze the demographic variables in psychological ownership and employee innovative behavior;using the correlation analysis and regression analysis,analyze the relationship between variables.Finally,draw the conclusion of this paper:(1)The ESOP rights of equity and information have a significant positive impact on the innovative ideas generated and the innovative ideas implemented;the right of control has a significant positive impact on the innovative ideas implemented,but no significant influence the innovative ideas generated.(2)The ESOP rights of equity and information have significantly positive effect on psychological ownership,but the right of control can’t effectively predict psychological ownership;psychological ownership have significantly positive effect on employee innovative behavior of two dimensions.(3)Psychological ownership has partly mediated effect between the ESOP right of equity and the employee innovative behavior of two dimensions;psychological ownership has fully mediated effect between in the ESOP right of information and employee innovative behavior of two dimensions;psychological ownership has no mediated effect between the ESOP right of control and the employee innovative behavior of two dimensions.(4)Different degree of employees and different staff of positions have significant differences in innovative ideas generated and the innovative ideas implemented.However,gender,age and the size of enterprises have no significant effect on psychological ownership and employee innovative behavior.Based on the above research conclusion,put forward the following suggestions.Implement ESOP selectively and build the ESOP framework with a long-term incentive orientation principle.From three aspects of the ESOP rights,implement ESOP in stages and selection and strengthen the incentive role of ESOP.Construct the channels of employee participation in the company’s business decision-making and governance and play the positive effects of ESOP.Organize the employees to participate in the innovation training and build the work characteristic model to improve their innovative behavior.
