Research On Work Values Of The New Generation Employees And Their Influencing Factors

As time goes on,the post-90 sare entering workplace,inter generational conflicts have caused a lot of new management problems.Generation Differences Theory confirmed that the new generation(i.e.post-80 s and post-90s)showed different work values.To solve these management problems,a well understanding of the new generation's work behaviors and preferences(i.e.,work values)is quite necessary.This study is focus on finding out the new generation's work values and it's influence factors.During the literature review,we found that the studies of the new generation employees' work values in China used to relay on foreign classic scales.However,if we take time and development situation into account,those scales may out-of-date and inapplicable in China context.Therefore,referencing to scale development method of Collin,C.J.(2006),we collected 12 work values inventories in home and abroad,combined with the deep interviews results,after exploratory factor analysis and confirmatory factor analysis,this dissertation has developed a work values inventory of the new generation employees.including five dimensions and a total of 18 questions.The five dimensions are interpersonal support,valuerealization,intrinsic needs,extrinsic rewards,growth and development.There are four new contents which should be concerned,“good team climate with positive energy”,“the colleagues have high quality,surrounded by a group of outstanding people”,“the enterprise has developmental potential”,“become positive and hopeful because of work “.The new work value inventory has been proved with high reliability and validity.The second part of this paper is about the influence factors of work values.This dissertation believes that individual's social roles,responsibilities and expectations decide his work values.At the same time,the new generation's work values also influenced by political,economic,cultural and technological environment.In the empirical part,this paper use variance analysis tested gender,family background and enterprise natures,and finally approved that the female employees get a higher score than male in the new generation employee;different family structures,family upbringing ways,and enterprise natures cause different work values;while parents' occupation,family economic status are not.At the same time,we also did interaction analysis among the factors of gender,positions,enterprise natures,it turned out that the characteristic of the new generation's work values are quite complicated.According to the study conclusion,to solve management problems and reduce inter generational conflicts in the workplace,the enterprise must respect the new generation employees' work values.Do a better job in human resources management practice,such as job design,recruitment,training,compensation and so on.
