Compulsory education is the foundation project of develop the country through science and education.Since more than half of China's population belongs to rural areas,the compulsory education in rural areas is the focus of basic education,which is of great significance to the development of national education.In recent years,we have adopted a variety of measures to develop rural education.However,the development of rural education is still insufficient.The achievements of rural students are far behind the urban students.In 2010,State Planning Outline for Medium and Long-term Education Reform and Development(2010-2020),which is considered and adopted by the State Council,points out:"Good education comes from good teachers".This shows that teachers are the key to the development of rural compulsory education and rural schools.The attitude of teachers to their own work will directly affect their teaching behavior,thereby affecting the quality of teaching.Teachers' job satisfaction,as a kind of work related attitude,is mainly a kind of comprehensive personal feeling and subjective perception of the teachers' occupation and working conditions.Its essence is to explore the psychological tendency which has direct influence on teaching quality,such as teachers' professional attitude and work enthusiasm.Using a panel data of 406 teachers in 4 provinces,36 counties,101 rural primary schools in 2015,this paper describes the current situation of rural primary school teachers' job satisfaction in Northwest China in the aspects of overall satisfaction,merit pay,benefits,training opportunities,promotion space,and teaching environment,analyzes the related factors of teachers' job satisfaction in these six aspects.On this basis,the paper explores the feasible and effective ways to improve the management and service of rural primary schools,to improve the job satisfaction of rural primary teachers,to mobilize the enthusiasm of their work,and to promote the healthy growth of rural students.The results show that:1)Generally speaking,rural primary school teachers in the Northwest China are satisfied with their jobs.Satisfaction in teaching environment is higher than in merit pay and training opportunities and it is lowest in benefits and promotion space.2)In the study of the relationship between teachers' personal characteristics and job satisfaction,nor any compelling correlation between gender,seniority and teachers'job satisfaction.Educational background is negatively related to the general job satisfaction,training opportunities and promotion space.Satisfaction in training opportunities and promotion space are also positive correlated with title.In the study of the relationship between teachers' cognition and job satisfaction,teacher's job satisfaction is positively related to their passion for the job and feeling of performance salary fairness at their schools;and is negatively related to how much they think they can get paid by doing jobs other than teaching,unrelated to their satisfaction to training opportunities.It is found that there is not remarkable correlation between compensation income and teachers'job satisfaction.In the study of the relationship between teachers' workload and job satisfaction,teachers' week hours is negatively correlated with the satisfaction of merit pay,benefits,promotion space and teaching environment.Meanwhile,week work time and promotion space are directly related.According to the conclusions of the study,the relevant suggestions for school management are as follows:First of all,stimulating the change of teachers' cognition from the perspective of positive psychology.It can start from strengthen teachers'positive psychology education,enhance teachers' positive emotional experience,promote teachers to construct an optimistic explanatory style and build a good working environment.Secondly,it is necessary to establish a merit pay system scientifically.Performance-based salary is important for improving teachers'job satisfaction.Schools need to design proper performance indicators based on the teachers' work to ensure the fairness,openness,and impartiality of performance evaluation,making teachers believe their work worthwhile.Finally,Schools should also improve their job design and time management to relieve unnecessary burdens on teachers.
