Leadership can influence enterprise strategic planning.Chinese people introduce the communicative principles between people in Chinese families into the enterprise,and then it has formed the special paternalistic leadership with Chinese cultural characteristics.Paternalistic leadership is a father-like leadership and it combines powerful authority with care and consideration together.In the newly established enterprise,leaders are more likely to be regarded as organizational agents.Employees often regard the attitude of leaders as a signal whether the organization support them or not.Therefore,it is more significant to discuss the impact of paternalistic leadership on employees' working performance in start-ups.Based on the review of the existing literature,this article took employees of the start-up form East China as example,and a total of 262 valid sample data were collected.The passage carried on individual difference analysis,correlation analysis and regression analysis based on reliability analysis and factor analysis in order to explore the relationship between paternalistic leadership,Perceived Organizational Support(POS),interpersonal justice and employees,working performance.The mediating effect of POS and the moderating effect of interpersonal justice were also investigated at the same time.The conclusions of this study are:1.Benevolent and moral leadership both had significant positive impacts on employees'task performance and contextual performance.While authoritarian leadership influenced them negatively.2.POS had directly positive effect on employees' task and contextual performance.3.Benevolent leadership and moral leadership had remarkable positive effect on POS,and authoritarian leadership had no significant effect on it.4.POS mediated the relationship between benevolent leadership,moral leadership and employees' working performance.5.Interpersonal justice negatively moderated the positive effect of benevolent leadership on employees,working performance.It also positively moderated the relationship between moral leadership and contextual performance,authoritarian leadership and task performance.
