At present,management scholars have been very profoundly understanding the importance of error orientation,but the study on employee's error orientation mostly focused on subsequent dependent variables.The antecedent variables of employees' error orientation are not very sufficient studied.Although the researches suggest that transformational leadership and transactional leadership will affect the employees error orientation of,but the black box of "leadership style,employee orientation error" is not fully opened.This study is trying to analyze,explain and promote employees' error orientation with a new perspective: employees' shame and guilt.Following the logic of “leadership styles-employees' shame and guilt – employees' error orientation”,this study researched the different expressions of employees' shame and guilt under different leadership styles.The study aimed to find out transformational leadership and transactional leadership how to influence the employees' error orientation by influencing employees' shame and guilt.This study adopts the comparative experiment of single factor,262 subjects were called for this study.Through the continuous three weeks matching experiment,the experimental data were collected and sorted.Then the study used the statistical software SPSS to analysis the relationship between transformational leadership,transactional leadership,employees' sense of shame,guilt and employee s' error orientation.Through research and experimental data analysis results,the main results of this study are as follows:(1)Transformational leadership would positively influence employees' error orientation,transactional leadership would negatively influence employees' error orientation;(2)Employees' sense of shame would negatively influence error orientation of employees,employees' sense of guilt will positively influence error orientation of employees;(3)Transformational leadership would positively influence employees' sense of guilt,transactional leadership would have negative impact on employees' sense of guilt;transformational leadership would negatively influence employees' sense of shame,transactional leadership would have positive effects on employees' sense of shame;(4)Employees' sense of shame and guilt would take double mediating role between leadership styles and employees' error orientation,and the mediating role of employees' shame was stronger than the role of employees' guilt.The theoretical significance of this study lies in that the research not only enrich the study of shame and guilt on management,but also provides a new perspective to better understand the impact of leadership styles on employees' error orientation.In practice,this study will help the managers to distinguish and understand the different roles of shame and guilt.And based on this,the study provides practical guidance and inspiration for managers to consciously choose the different styles of leadership and different management behaviors to regulate employees' negative emotions in order to positively influence the error orientation of employees.
