During the past several years,emotional intelligence has attracted the attention of many scholars and become an increasingly important topic within the fields of management and psychology.Emotional intelligence is an individual's ability to monitor one's own and other's feelings and emotions,to discriminate among them,and to use this information to guide one's thinking and actions.In today's rapid economic development,we are living in a different environment and facing many new challenges.People are increasingly realized the important role that emotional intelligence plays in personal work.The majority of past studies suggested that emotional intelligence could predict work performance.However,there had little research examining the influence of emotional intelligence on management performance from the perspective of situational judgment.Besides,literatures about the specific mechanism of emotional intelligence and under what conditions emotional intelligence influenced management performance were also very rare.Therefore,it is necessary to explore the process of emotional intelligence on management performance and the conditions it plays the role.At the same time,most of the current literatures explore the impact of emotional intelligence on employees'management performance in a single level,not in a hierarchical level.This research discusses the influence of emotional intelligence on management performance from the perspective of situational judgment,then develops and tests the corresponding empirical research model.Based on two sub-studies,this paper uses hierarchical linear model to verify the assumption from two aspects of intra-individual and inter-individual.Study 1 explores the impact of emotional intelligence on management performance and the role of interpersonal situation in the relationship between emotional intelligence and management performance.Study 2 is on the basis of Study 1,joining the situational judgment to explore the intermediary role of it between emotional intelligence and management performance,and the role of interpersonal situation in the relationship between emotional intelligence and situational judgment.The results of empirical study with two samples of 460 valid questionnaires show that:(1)emotional intelligence has a significant positive influence on management performance;(2)interpersonal situation has a significant regulation effect between emotional intelligence and management performance;(3)situational judgment has a partial intermediary role in the relationship between emotional intelligence and management performance;(4)interpersonal situation has a significant regulation effect between emotional intelligence and situational judgment.Based on the research results,this paper provides effective recommendations for the organization human resources recruitment and training.
