Work and family are two important parts of individual life,and they are the basic fields of each person's life.Working family conflict has become the major issue which most people generally face.And because of its important influence on individual family life,work,business and society,working family conflict has become one of the important academic research topics.Expressing as positive work attitude and work behavior,engagement is one kind of recognition and input that employees have in the organization,and enterprises gradually attach importance to the engagement of employees in the organization.In the social and cultural environment of our country,the employee's engagement is largely influenced by their family working relationship,and the conflict of working family may reduce the employee's engagement to a large extent.In recent years,psychological capital is the concept of positive psychology.and has gradually attached more attention of scholars.It is a positive psychological state of people and has a positive effect on all aspects of work and life.And can be excavated,trained and promoted by training.Therefore,taking the bank practitioners as the research objects,this article study research on the effect of work-family conflict on engagement among employees,and it's based on moderation effect of psychological capital from the work family relationship.This article mainly includes the following:firstly,this article sorts out related research about work-family conflict,psychological capital,and engagement,which stating their definitions,measurement method and related variables research situation,and proposes the hypotheses and theoretical model.Secondly,this article analyses datas which are obtained through the questionnaire survey,and verifies the hypothesis,to further explore the relationship among work-family conflict,psychological capital,and engagement.Thirdly,the author puts forward the management suggestions from aspects of the employees,the family and the enterprises in combination with the research results,and points out the limitations and prospects of the research.This paper has the following conclusions:firstly,work-family conflicts,psychological capital and engagement differ in different demographic variables.Secondly.work-family conflict can negatively predict the engagement,and its two dimensions.time conflict,and stress conflict play an important role on engagement.Thirdly,psychological capital plays a regulatory role in the relationship between work-family conflict and engagement.Under the condition of high psychological capital,the negative effect of family conflict on engagement is less than that under low psychological capital.At the same time,efficacy,hope,optimism,toughness also has moderation effect,and they can weaken the influence the work-family conflict on engagement.This study mainly forms the following innovations:firstly,the article establishes a new theoretical model to explore the moderation effect of psychological capital on the effect of work-family conflict on engagement,and enriches the study of results variables of work-family conflict.Secondly,this article enriches the scope of the relevant research objects,and it selects the bank practitioners as a research object to explore the work-family conflict on its engagement,and further expand the financial industry personnel research.Thirdly,it verifies the validity of the psychological capital scale in the Chinese cultural context and expands the applicability of the psychological capital scale.
