With the deepening of globalization and the rapid development of the socialist market economy,more women choose to walk out of their families and enter the workplace.Double worker families are becoming increasingly popular.The challenges career female face in meeting demands of the work and family domain have become more numerous and progressively more complex.The demands of work and family are not always compatible,which leads to work-family conflict.A large number of empirical studies have shown that employees with high levels of work engagement display positive work-related attitudes and behaviors.Fostering employees' work engagement is an important task for organizations.Therefore,the relationship between work-family conflict and work engagement is studied,and from the perspective of organizational support,suggestions for promoting career female's balance between work and family are put forward,which has dual value of management theory and management practice.Combing through the domestic and overseas' research results of work-family conflict,work engagement and organizational support,this article constructed a theoretical model of the relationship between the three variables.And the research hypothesis were put forward with using the role theory,Conservation of Resources theory(COR)and Job Demond-Resource(JD-R)model as the theoretical basis.Combined with theoretical research,228 career women were selected as the research subjects.SPSS22.0 was used to do correlation analysis and regression analysis on sample data,to explore the relationship between work-family conflict and organizational involvement,and the moderating effect of organizational support.The results showed that significantly negative correlation was found between work-family conflict of career women and work engagement.Perceived organizational support has a positive adjustment for work-family conflict of career women and work engagement.Among them,the superior support dimension's regulation function was most obvious;The level of career women ' s work-family conflict has significant differences in the dimensions such as demographic variables of age,marital status,children,type of enterprise.In order to promote the balance between work and family of career women,increase the occupation of women in employment,the dissertation puts forward the following suggestions: first,build a people-oriented corporate culture;second,strengthen organizational support;third,implement differentiated organizational support strategies;fourth,provide a supportive welfare compensation system.
