| Economic globalization and information technology and other high-tech popularization,knowledge economy era has quietly arrived.Now the core competitiveness of enterprise organizations has long become the enterprise knowledge and core technology.The development of information technology is not only enable enterprises to run high-speed,but also profound impact on the changing of management tools and ways.So enterprise knowledge management has become a new round of studing subject which needs to explore among domestic and foreign business managers.In the face of the needs of enterprises to explore,identify,transmit and use knowledge to enrich the enterprise knowledge system in a short time,domestic and foreign scholars and business managers believe that knowledge sharing is undoubtedly the most efficient,effective and simple means and method.This research focuses on how to cultivate the situation of knowledge sharing through the construction of enterprise human resource management practice in a rapidly changing environment,and promote the competitive advantage of enterprise knowledge sharing and the increase of enterprise’s interest.Based on the knowledge sharing model proposed by Cabrera,this paper uses four kinds of knowledge sharing enterprise situations by using competing values framework and psychological knowledge deduction.Based on the induction and analysis of relevant theoretical research,this paper puts forward the theoretical model of human resource management practice which affects the knowledge sharing action through special situation.After the questionnaire was designed,the exploratory factor analysis was used to analyze the pre-test questionnaire data,and the formal questionnaire came out with good content validity and structural validity obtained.Then,AMOS21.0 was used to carry out the confirmatory factor analysis and the structural equation modeling.The equation fitting model carries out hypothesis testing to arrive at the conclusion of the study.The empirical research results show that the theoretical model of this paper is basically validated,and 24 of the 33 hypothesis are confirmed.It is proved that human resource management practice has a positive impact on the knowledge sharing action.At the same time,it also proves that the enterprise situation presented by the competing values framework plays a completely mediating effect in the process of different human resource management practices affecting knowledge sharing action,and the otherness of the influence on human resource management practice affecting knowledge sharing action by different knowledge sharing situations such as trust,reciprocity,self-efficacy,and recognition.The results also show that the influence on the knowledge sharing action which is affected by performance evaluation and recognition sharing situation are not as well as other HRMPs and knowledge sharing situations. |
