With the enlargement of the new generation employees, they gradually become the main force of enterprise development,at the same time,a series of new management problems thus emerge, especially the high turnover rate. High turnover rate will not only increase the cost of human resources, but also not conductive to the stable development of enterprises,therefore,how to reduce the new generation employees’ turnover rate has become a problem which enterprises have to face. Attributional style as an important forms of traits, many researchers found it has significant impacts on personal emotions, work attitude, job burnout and turnover intention. But there’s no researchers introduce the attributional style into the research of the new generation employees. So this paper attempts to study its impact on the turnover intention, and to explore the mediation effect of job burnout.Based on the previous research theory,this paper takes 218 young employees as samples, and analyzes the relationship among attributional style, job burnout and turnover intention by empirical analysis. Get the following conclusions:(1)The new generation employees’ attributional style has significant differences in degree, the attributional style of new generation employees who have graduate degrees and above are more optimistic than who have under senior high school degree; emotional exhaustion exist significant differences in gender, the women’s emotional exhaustion level is higher than men; reduced personal accomplishment exist significant differences in year of birth, the new generation employees who born in 1995-1999 have higher level of reduced personal accomplishment than other groups; and there are no difference in demographic variable of cynicism and turnover intention.(2)Attributional style is negatively correlated to turnover intention, the more optimistic the style of attribution, the lower the tendency to leave.(3)Attributional style is negatively correlated to job burnout, the more optimistic of the new generation employees’ attributional style, the lower job burnout.(4)All dimensions of job burnout are positively correlated to turnover intention, the more emotional exhaustion, cynicism and reduced personal accomplishment, the more turnover intention.(5)Each dimension of job burnout plays a completely mediating role between attributional style and turnover intention. It means attributional style of the new generation employees indirectly affects turnover intention through emotional exhaustion,cynicism and reduced personal accomplishment.
