It is very important for enterprises to motivate their employees and improve their negative side.Most state-owned enterprises lack the competitiveness of the market and the spirit of innovation,because of the strong government support.Employees of state-owned enterprises have long had negative behaviors such as conformity,inefficiency and self-improvement.So how to effectively improve the employees' negative behavior,let employees work innovation,make the enterprise more rich cohesion,is an important problem of enterprise is an urgent need to solve.This thesis firstly studies the relevant theories of behavior management through reading the relevant literature,and lays the theoretical foundation for this research.Then investigated XT telecom,analyzed the XT telecom internal employees negative behavior: XT telecom exist within the telecommunication enterprise is mainly passive aggressive behavior,organizational retaliation,workplace and employee deviant behavior crime that four types of employees negative behavior.Employees passive aggressive behavior in the most extensive,while organizational retaliation behavior happened in the back-end support staff,workplace deviant behavior happens in front end sales and field personnel,employees crime occurs in a small number of employees.Through employee interview and questionnaire survey,profoundly analyzes the causes the negative behavior of the seven: responsibility is not clear,the unreasonable salary distribution,lack of staff career planning,enterprise system and the system constraint is not strong,lack of scientific and reasonable performance evaluation mechanism,enterprises do not pay enough attention to spiritual civilization construction and the staff's ability to cope with the market competition pressure is not strong.Then according to the behavior management methods,in combination with the practical situation of the enterprise,puts forward seven countermeasures: an analysis of the scientific staff positions,reasonable job allocation,clear division of responsibilities;To optimize the compensation structure and increase the amount of remuneration as an incentive;To help employees plan their career and build a good career and promotion system.Further refining the enterprise system and strengthening management;The enterprise appraisal system should choose objective and reasonable appraisal method and tool;Strengthen the construction of enterprise spiritual civilization;Encourage employees to take part in decisions and increase the overall level of participation.Finally,in order to ensure the implementation of these measures can effectively be born,put forward the four safeguard measures,namely shaping positive enterprise culture,changing the concept of employee awareness,improve and strengthen the rule of the enterprise system,internal staff negative behavior management team.The study help XT telecom management understand employees what are the negative behaviors in daily production and business operation activities,why have these negative behavior,make management and targeted management staff with more focus on the negative behavior,make employees negative behavior have to adjust and control,in order to promote the common development of employees and enterprises.
