Leadership as an important part of organizations,its behavior plays an important role in the organization.Since,scholars mainly focus on the positive,constructive leadership.However,in recent years,with the serious consequences caused by destructive leadership and its actions,more and more scholars begin to turn their attention to the negative,destructive leadership behavior.As a kind of typical negative leadership behavior,abusive supervision has attracted much attention.Many empirical studies show that abusive supervision can affect individuals and organizations and bring them many adverse consequences.Therefore,it has important practical and theoretical significance to investigate abuse supervision occurrence and mechanism of management.At present,the research findings on the impact of abuse supervision are quite fruitful,but the influence factors still need to be expanded and enriched.On the basis of reviewing and analyzing the related literature at home and abroad,this study discussed the influence of supervisor's work-family conflict on abusive supervision and the mechanism of the relationship between negative affect and traditionality from the perspective of affective event theory.The main content of affective events theory is that specific events will lead to individual affective response,and then the affective response can affect individual's attitude and behavior,that is,individual affective response plays an intermediary role between the work events and the results of their actions.Work-family conflict as a work event,this study argues that work-family conflict will positively predict abusive supervision,and supervisor's negative affect and traditionality play a mediating and moderating role respectively.Specifically,supervisor's work-family conflict will lead to negative affect,then their negative affect will induce abuse supervision,and supervisor's traditionality plays a moderating role in the positive relationship between negative affect and abusive supervision.Thus this study proposed the corresponding research hypothesis,and constructs the theoretical model.Through the questionnaire survey,this study took supervisors and their direct subordinates in enterprises and institutions from Guangxi,Hunan,Shandong and other places as the research object,and collected 264 effective questionnaires.Through SPSS21.0 and AMOS21.0 and other statistical software,the questionnaire data were analyzed by confirmatory factor analysis and other data analysis,and then the conclusions of this study are drawn:Firstly,supervisor's work-family conflict has a significant positive impact on abusive supervision.The two dimensions of work-family conflict,that is,work interference family and family interference work can significantly affect abusive supervision,and the positive impact of work interference family on abusive supervision is slightly larger than that of family interference work.Secondly,supervisor's negative affect plays an intermediary role in the positive relationship between supervisor's work-family conflict and abusive supervision.Specifically,supervisor's work family-conflict can not only directly affect abusive supervision,but also indirectly affect abusive supervision by Strengthening supervisor's negative affect.Thirdly,supervisor's traditionality can enhance the positive relationship between negative affect and abusive supervision,that is,the higher the supervisor's traditionality,the more likely supervisor's negative affect lead to abusive supervision.In summary,based on affective events theory,this study discusses the impact mechanism of the two dimensions of supervisor's work-family conflict,namely work interference family and family interference work on abusive supervision,including examing the main effect of work interference family and family interference work on abusive supervision,and the mediating effect of supervisor's negative affect on work-family conflict and abusive supervision,and this study also verifies that supervisor's traditionality as the boundary condition of negative affect that leads to abusive supervision.The conclusions of this study are helpful to expand and enrich the influence factors of abusive supervision,and to explore the affective mechanism of negative affect in work-family conflict and abusive supervision from the perspective of emotion.At the same time,this study discusses the boundary conditions of the negative affect,namely supervisor's traditionality,from the cultural point of view.These findings provide a useful inspiration for the organization to effectively alleviate and eliminate the abuse supervision.Finally,the future research direction of abusive supervision is prospected.
