The Mechanism Of Human Capital Impact On Exploitative And Explorative Innovation

The global economic growth is slowing down and the market environment is becoming more and more complex, so that the low value-added products in the situation of being eliminated, enterprises are facing tremendous pressure on product upgrades and product structure adjustment. Innovation is the key for enterprises to meet the challenge of crisis and gain competitive advantage. However, with the increasing competition, in the long run,enterprises need to exploitative innovation use of existing knowledge, on the other hand, need to pay attention to the construction of new knowledge system of explorative innovation. But the innovation not only needs to obtain the development power from individual creativity, skill and talent, but also needs to depend on the interactive memory system to realize the information storage and sharing.This paper will focus on "Human capital how to drive the enterprise ambidextrous innovation?",introduces transactive memory system,and discuss the path of human capital drive the ambidextrous innovation in detail.This study firstly on the basis of literature review and summary, and then connecting with the practical problems existing in the enterprises in our country, put forward the research hypothesis and built the "Human capital - transactive memory system - exploitative and explorative innovation"concept model of this paper. Second, according to the research question has carried on the forecast of design, testing and analysis of the questionnaire, eventually formed the formal questionnaire of this study.Then, this study used questionnaire method to survey the different scale and nature of enterprises in our country, received a total of 269 valid questionnaire responses. And this study used the statistical software, i.e., SPSS 19.0 and AMOS 17.0 to evaluate data quality of the formal questionnaire, then through the multiple regression analysis and the construction of structural equation model, the hypotheses of this study were tested one by one.The results show that specialists contribute to exploitative innovation, while the generalists have a positive impact on explorative innovation. The transactive memory system has a partially mediation effect on the positive relationship between human capital and ambidextrous innovation, In order to better play a role, "specialization" only need combine "credibility" and "coordination",and specialists play stronger role in the formation process of transaction memory system. In addition, according to the different characteristics of the enterprise and employees explore the impact of exploitative and explorative innovation differences are discussed, research shows that different degree and working life of employees have significant differences on the exploitative and explorative innovation.The conclusion of the study not only verified mechanism that specialists and generalists impact on exploitative and explorative innovation, promote and enrich the study of human capital driven ambidexterious innovation, at the same time provided theoretical guidance for the enterprise practitioners about how to allocate the human capital, achieve intellectual savings,accelerate the ambidexterious innovation.
