In this era when the core elements are transformed from raw materials to knowledge and technology,abrupt technological innovation and highly integrated enterprise organization and competitive market require organizations to improve adaptability and flexibility to respond to the external operating environment.Innovation has become the core element for most enterprises to gain competitive advantages.Creativity of enterprise R&D employees is the driving force of organizational innovation.It not only provides new ideas and concepts for innovation,but also is a key element throughout the innovation process.Enhancing the creativity of R&D employees on the one hand can generate new ideas for improving the company's products.On the other hand,they will take the initiative to pass these ideas on to other employees in the enterprise to increase the possibility of their transformation into innovative results.As companies realize the importance of creativity of R&D employees,they have invested a lot of resources in related fields.However,the effect that the manager expected was not achieved.In recent years,in order to systematically reveal the causes of creativity of R&D employees,scholars have mostly focused on leadership style and organizational atmosphere,and there is less literature on how to improve creativity from the perspective of individual perceived organizational support.R&D employees engaged in creative activities are often accompanied by resource loads and risks,and employees need to have a strong belief in innovation.Can the perceived organizational support improve the level of creativity of R&D employees by enhancing their creative self-efficacy? Creativity requires a wealth of knowledge,skills and a strong intrinsic motivation.Can the perceived organizational support improve the level of creativity of R&D employees by enhancing their learning goal orientation? This study takes perceived organizational support as the independent variables,creativity of R&D employees as dependent variables,creative self-efficacy and learning goal orientation as intermediate variables,from the theoretical and empirical aspects to explore the impact mechanism of perceived organizational support on the creativity of R&D employees,the results show that:(1)Perceived organizational support has a significant positive effect on the creativity of R&D employees;Perceived organizational support has a significant positive effect on learning goal orientation;Perceived organizational support has a significant positive effect on creative self-efficacy.(2)Learning goal orientation has a significant positive effect on the creativity of R&D employees;Creative self-efficacy has a significant positive effect on the creativity of R&D employees.(3)Learning goal orientation plays a mediating role between perceived organizational support and the creativity of R&D employees.(4)Creative self-efficacy plays a mediating role between perceived organizational support and the creativity of R&D employees.(5)Learning goal orientation and creative self-efficacy play a chain mediating role between perceived organizational support and the creativity of R&D employees.Based on the above research conclusions,this article proposes corresponding management inspirations to stimulate the creativity of R&D employees,mainly including the following points:(1)Managers should enhance the perceived organizational support for R&D personnel;(2)Managers should cultivate and stimulate innovative psychological resources for R&D personnel;(3)Managers should pay attention to learning behavior and the role of learning goal orientation.
