Silence of employees in organizations is a common phenomenon in organizations.Especially under the influence of Chinese moderate thoughts and human faces,employee silence in domestic enterprises is more common.Staff silence will bring a lot of negative impact on enterprises and employees.As the competition in the talent market continues to intensify,the employees' silence in the organization as a stumbling block to the quality of organizational decision-making is receiving more and more attention in recent years.For the employees' silence,the existing researches mainly explain the reasons of the silent behaviors from the individual and the environment.Among the individual factors,they mainly focus on the influence of the gender and personality on the silent behavior.The employees think their own qualities are higher than the job requirements and thus Silence caused by emotions and cognitive dissonance is rarely studied.However,in reality,enterprises are constantly raising the bar for recruiting high-caliber personnel.Candidates seeking employment opportunities and improving their qualifications and experience have become a common phenomenon.Due to employment pressure,some high-quality laborers can only work low In his expected work,it is easy to create a sense of excess of qualifications in the work process,thus triggering silent behavior.Individuals with a sense of excess of qualifications who make a silent act are influenced by their personality traits,and individuals with different traits may produce different behaviors in the same situation.The core self-evaluation trait is a high-level personality trait that can effectively explain and predict work behaviors,and represents commonalities between traits.It can better test individual models instead of individual traits.Based on the theories and views put forward by the scholars in the past,this paper empirically analyzes the relationship between the perception of overqualification and the core self-evaluation on the relationship between the employees' silent behavior,and reveals the internal mechanism of the three,providing some reference for the enterprise management Suggestions.In order to carry out the above research,this study conducted a questionnaire survey on employees of enterprises in Liaoning,Beijing,Guangdong and Shanxi.After excluding invalid questionnaires,300 valid questionnaires were retained and analyzed by SPSS 19.0 and Amos21.0 software.By examining the relevant hypotheses,the following conclusions can be drawn:(1)Perceived overqualification of employees positively influences employees' silent behavior and their sub-dimensions of silent acquiescence,defensive silence and indifference to silence.Employees who are overqualified are more likely to be silenced in the organization,and they are more likely to acquiesce in the current situation because of fear of negative emotions due to leadership disagreement or inability to change the status quo;they prefer to work in a harmonious interpersonal context,In order to maintain their good image of karma and colleagues and choose to avoid business problems;excessively qualified employees in the organization can not meet their rewards lower recognition of the organization,ignoring the organization may exist problems;(2)qualification Excess perception is negatively correlated with core self-assessment.Employees with a perceived excess of qualifications expect the organization to give more rewards and opportunities,and if there is a significant amount of negative voices and feedback in the organization,employees will be suspicious of their own inner thoughts,affecting their judgment and reducing their own Self-evaluation;(3)core self-evaluation is negatively correlated with employee's silence behavior.Core self-evaluation of high staff,the desire to influence others more strongly,found that the problems in the organization are more willing to "say" out,less likely to choose silent behavior;(4)core self-evaluation in the sense of excess capacity and employee silence Play a part of the intermediary between the role of employees with certain personal qualifications over the perception of surplus qualifications more likely to produce silent behavior.The innovation of this paper is mainly reflected in the following parts:First of all,in the previous studies on perceived excess of qualifications,scholars pay more attention to the obvious behavior,such as the relationship between organizational citizenship behavior and anti-production behavior.Second,in the past,scholars mainly studied the impact of individual personality traits on employees' silent behavior.This article uses the core self-evaluation as an integrated variable The impact of the research on the silence of Chinese employees,expanding the influencing factors of employee's silence behavior;Finally,in the past,scholars have explored more about the impact of personality traits of single dimensions on the perception of excess qualifications.This paper studies the impact of excessively qualified perception on core self-The influence,has enriched the research scope between the two.
