To improve operation efficiency,better manage the staff,carry out reward and punishment mechanism scientifically and enhance comprehensive strength,Changgao group implements performance assessment within the group.Since it’s the first time to carry out this kind of work,Changgao group has established strategic cooperation mode with a professional human resource company who will design and formulate relevant performance assessment target and system with the perspective of a third party.Performance assessment results of related department are obtained through questionnaire survey,interview of department supervisors and evaluation of group executives.Beginning with industrial analysis,this paper conducts a research on the current performance management system of Changgao group through management by objectives,key performance indicator,Careersmart Balanced Score Card,etc.combining with Maslow’s hierarchy of needs,hygiene-motivational factors,expectancy theory,equity theory,etc.The following problems have been found:designing of target system is oriented by job content;incomplete assessment organization structure and single assessment way fails to meet assessment requirement of different posts and assessment process is too simple;in the aspect of assessment result application,more attention has been paid to reward and punishment while less to improvement.To improve the above problems,the following measures shall be taken:design the target system in accordance with the thought of "people oriented”;make assessment organization and process more detailed and enrich assessment ways so that the result can reflect the employees’ actual situation more comprehensively;in the aspect of assessment result application,more attention shall be paid to the improvement of employees’ vocational skills,processional quality,etc.so as to reach the goal of performance improvement.Optimization of performance management can be implemented by strengthening construction of organization,perfecting related management system and establishing performance management culture.Research on optimization of performance management system of Changgao group,the attempt of guiding the enterprise’s practical work with application of relevant performance management theories,and verification of the guiding significance of relevant theories with an empirical method through application and implementation of the optimization scheme,all the work above must be of reference value for peer or other related enterprises to conduct research on performance management.
