Globalization has become the fact and there have been a large number of multinational companies around the world,which has caused an important and unavoidable problem: cultural conflicts;at the same time,the organization structure and enterprise culture conflict are closely related.The author of this paper has long-term working experience in two large pharmaceutical companies,Merck and Pfizer.Both of the companies are large biopharmaceutical companies with a history of more than 100 years from the United States,but in the Chinese market,they have a completely different performance! In 2015 and the first half of 2016 as an example,Pfizer ranked first,while Merck ranked only 14.The huge difference of performance is worth pondering and research! This paper tries to reveal the reasons that caused the different performance through in-depth study.Through the analysis of these two cases,two important factors affecting the performance of Multinational Enterprises are found: cultural conflict management and organizational structure.This thesis consists of seven chapters,including introduction,theory review,analysis of the external environment,comparative analysis of Merck and Pfizer performance,comparative analysis of organizational structure,comparative analysis of localization management,conclusion and prospect.This research has two aspects of value in theory and practice: in the theoretical sense,this paper enriches and verifies the theory of organizational structure and cross cultural management.From the practical significance,this paper presents an actual guidance for Merck and Pfizer Inc in Chinese development.The second,the research of this paper has certain reference value to other large multinational corporations in China.
