In the environment of economic globalization,more and more enterprises go abroad to open up overseas markets.They cross national boundaries,but also means crossing cultures.The development of subsidiaries of multinational companies in host countries will inevitably produce cultural differences in the face of different cultural backgrounds.If cultural differences can not be actively dealt with and correctly guided,it will increase the complexity of management,then lead to cultural conflicts,bring cultural risks,and ultimately lead to the failure of the operation of overseas subsidiaries of multinational companies.Therefore,how to identify the particularity and synergy of different cultures,and then explore the favorable factors of different cultures,and guide the overseas subsidiaries of multinational companies to achieve effective cross-cultural management has become an important academic research topic.This paper uses the SPS case study method developed by Professor Pan Shanlin's team,and uses the form of exploratory single case to carry out in-depth research on the management phenomenon of the Westin Hotel Beijing Financial Street based on localization ideas to implement cross-cultural management to achieve multicultural coordination and integration.Through many field interviews to obtain a large number of first-hand data,supplemented by second-hand data verification and supplement,the organization mode,management mode,management background,management skills and management ideas of case enterprises are analyzed in depth,and combined with crosscultural management theory,localization theory and other theories to build the research framework and theoretical model of this paper,we are committed to excavating the universal laws of cross-cultural integration hidden behind the practice of cross-cultural management of case companies.The case study of this paper shows that the reason for cross-cultural management of multinational companies' overseas subsidiaries is the existence of cultural differences,and the purpose of cross-cultural management is to achieve cultural integration.After mastering certain cross-cultural management skills,managers can achieve cross-cultural adaptation to the host country's culture by conducting cross-cultural training for expatriates(foreigners);achieve the localization of the parent company's corporate culture by disseminating the parent company's corporate culture within the organization;achieve the localization innovation of the parent company's corporate culture by absorbing some advanced adaptive cultures of the host country.Based on the above three links,the parent company 's corporate culture and the host country 's culture will be deeply integrated,and finally become the localized corporate culture of multinational companies 'overseas operating subsidiaries.The innovation of this paper is reflected in summarizing the key links and elements of cross-cultural integration of overseas operating subsidiaries of multinational companies,and on this basis,a new model of cross-cultural integration is extracted: multinational corporation overseas operating subsidiary corporate culture localization model,thus expanding the study of cross-cultural management.
