With the development of social economy,enterprises need to deal with the external environment is more complicated,the managers expect workers to be more involved in organizational change and development in the past.However,in practice,people rarely take the initiative to that existing in the development of enterprises,even when the leadership and staff initiative exchange and understand the problem,the staff simply respond,or choose silence,which makes the enterprise is not the first time to understand and solve the existing problems of potential problems can not play a good preventive effect,the enthusiasm of the staff is not high,the enterprise innovation and competition fierce ring The situation is extremely unfavorable.Break the silence,actively expressed their views and opinions,to show self and even improve the job evaluation of the self,but at the same time there will be challenges and risks of interpersonal relationship.The working pressure increases the uncertainty of work environment,it also makes suggestions of greater risk,and silence seems to be safer conservative approach.This article from the perspective of pressure,the pressure will be divided into challenge stressor hindrance stressor and two types of study on the effect of pressure influence on silence.The research mainly includes two aspects:first,to examine whether there are differences in the effect of two different types of stressors influence on silence behavior;secondly,based on the perspective of emotion,The introduction of emotional exhaustion test variables,challenge stressor hindrance stressor,mechanism of silence behavior.The first chapter introduces the research background of this article,the theoretical and practical research significance,summarizes the innovations of the study;the second chapter is the literature this part,summarized the challenge hindrance stressor,the concept of emotional exhaustion and silence behavior,related research and the relation among variables;the third chapter proposes the research hypothesis and research model;the fourth chapter and the fifth chapter is the collection of data and empirical analysis,the main use of SPSS22.0 and AMOS21.0 system The software is used to test the collected data;the sixth chapter draws the conclusions of the research,gives reasonable management opinions,and explains the limitations of this research and the future research directionsThe main conclusions of this study:First of all,the challenge stressor hindrance stressor,have difference influence on silence.Challenging the pressure source negative silence,hindrance stressor positively influences silence behavior.Secondly,the research confirmed the mediating role of emotional exhaustion.Challenging stressors can direct negative effects of employee silence,but also indirectly through emotional exhaustion promotes the silence,the indirect path is challenging the pressure source positive effect on emotional exhaustion,emotional exhaustion positively influences silence behavior.This means challenging pressure the source has two sides,although it is a benign pressure,but also will have a negative effect through emotional exhaustion and hindrance stressor not only directly influences the silence behavior,but also through the intermediary role of emotional exhaustion to silence behavior have a significant positive impact.The indirect path is hindering positive pressure source Effect of emotional exhaustion,emotional exhaustion positively influences silence behavior.It is useful to a more comprehensive understanding of relationship between job stressors and silence behavior,enable managers to better manage stress and emotional management,constructing the harmonious enterprise atmosphere.
