As a comprehensive industry,the development of the hotel industry provides a lot of jobs for the people,but because of its own characteristics,the competition between hotels is fierce,employees are faced with great pressure,at the same time,the employees' negative and lazy attitude to work and the high rate of turnover make it more difficult for hotels to improve their competitiveness and maintain their sustainable development.Visible,the key to hotels out of the current predicament lies in the effective management of the pressure and the promotion of staff work engagement.Study on pressure has been involved in many areas,the negative pressure is widely concerned.However,the pressure is power,there is also positive pressure,it is necessary to distinguish different nature of pressure.Therefore,we will study based on the challenge–hindrance stressor framework in this article.In addition,studies have shown that work engagement has a positive impact on employee satisfaction,customer satisfaction,job performance and so on,and is helpful to reduce employee turnover,absenteeism and accident rate.Because of this,whether individuals or organizations to improve work engagement is of great advantage.From the plight of the hotel industry,we combine the employee stress and work engagement and introduce the general self-efficacy as intermediate variables to explore the relationship between job stress and work engagement.On the basis of this,the paper discusses the strategies and methods to improve the work engagement of hotel employees to solve the plight of the hotel.The study mainly involves four stages:(1)Starting from the plight of the hotel industry,determine the topic of the article.(2)Theoretical exploration.Review the existing literature around the topic,summarize the research results of the challenge-hindrance stressor,work engagement and general self-efficacy from their definition,measurement and application;Describe work stress,work engagement and their related theory;According to the research results and related theories to analyze the impact of challenge-hindrance stressor on work engagement and the regulating effect of general self-efficacy;Put forward the theoretical hypothesis and construct the theoretical model.(3)Empirical study.Establish questionnaires and collect the related data based on field investigation;Using SPSS to test the reliability and validity of the scales,through descriptive statistics to obtain the demographic characteristics,through mean comparison to measure the differences between different people on their stssors,work engagement and general self-efficacy.Amos software was used to setup the structural model and verify the hypothesis of the influence of stressors on work engagement and the moderating effect of general self-efficacy.(4)Influence mechanism.Based on the analysis of the results of the empirical study,this paper discusses the promotion strategies of the work engagement.The results show that:(1)Both of challenge and hindrance stress are in the middle and lower level,general self-efficacy and work engagement are at the medium level.(2)There are some differences in the level of stress,self-efficacy and job involvement among different demographic characteristics.(3)The challenge stress is helpful to improve the work engagement,while the effect of hindrance stress is opposite.(4)The moderating effect of self-efficacy between stressors and work engagement is not significant,but the high self-efficacy will strengthen the negative influence of the hindrance stress on the absorption.Based on the results,the following suggestions are given: Create a reasonable pressure environment,solve the problem from low and peak seasons,treat challenge stressor differently from hindrance stressor,apply different management methods to different employees and establish a reasonable and effective incentive mechanisms.
