To some extent,with abundant and high quality human resources,organizations can enhance their abilities of creativity and adaptability to form lasting competitiveness and high performance.So,except attracting a large number of talents,it becomes more' and more important to make staff to work with energy and efficiency.Research shows that work thriving can help individuals improve their work performance,reduce burnout.Compared with employees who fail to reach the status of work thriving,the workers who are thriving at work can constantly grow and develop themselves,and ultimately promote the improvement of organizational efficiency and the prosperity of the organization.But with the competition more intense and the more working rhythm accelerated,workplace pressure is more and more big and the employees work enthusiasm also sharply reduce,or even cause health problems.And the working atmosphere created by the direct leaders will directly affect the attitude of employees,and the leaders can impact staff's working behaviors directly.So,based on this background,this article puts the interactive effect between the two level of the leaders and staff into the mechanism of work thriving,and further explore that how leaders should promote employees to be in the state of working thriving.On the basis of the review and analysis of the literature in the past,in this paper,based on self-determination theory and work prosperous social embedding theory,from the perspective of the leader's leadership style directly,this paper build the research model of empowering leadership,job crafting and work thriving,and puts forward the research hypothesis.Then,the initial questionnaire was prepared by the domestic and foreign maturity scale,and 132 questionnaires were distributed and 96 valid samples were collected.After the data analysis of the prediction test,the questionnaire was revised and refined to better fit the research purpose of this paper.Finally,a formal questionnaire was formed.A total of 362 questionnaires were distributed through the field and online channels,and 303 valid sample data were collected after excluding non-conforming questionnaires.Using the SPSS 20.0 and Amos 21.0,Mplus 7.0 statistics software to empirical testing of sample data,including inspection,homologous deviation,reliability and validity of descriptive statistical analysis,and hierarchical regression analysis and Bootstrapping intermediary inspection methods.The results show that empowering leadership has a positive predictive effect on the working thriving and its dimension of learning and vitality.Empowering leadership has a positive predictive effect on job crafting.Job crafting has positive prediction effect on work thriving and its dimension of learning and vitality.Work thriving plays a role in the relationship between empowering leadership and work thriving and the two dimensions of learning and vitality.The innovation points mainly include the following contents:First,the related research work were not from a leadership perspective to explore the mechanism of how to encourage employees to be in the state of work thriving,so this article first time to put empowering leadership and work thriving in the same framework for research,explain empowering leadership play to the role of the effect of working thriving mechanism in-depth,expand the literature of working thriving.Second,in the related research of work crafting,investigate the mediation role under a mechanism study is less,mostly as a result variables and independent variables to introduce of relevant mechanisms,so this article will put work crafting as intervening variable,expand the literature of work crafting.Moreover,this is also the first time that the work crafting has been used as the intermediary variable of the research about formation mechanism of work thriving,making up the research gap of the previous theory.Thirdly,based on the theory of working thriving social embedding theory,we have explored the specific mechanism of the formation mechanism of the empowering leadership behavior to influence the employee's work thriving through the employees' work crafting.Most previous studies only from employees own perspective to explore the influence factors of work thriving,and this article puts the interactive effect between the two level of the leaders and staff into the mechanism of work thriving,further confirmed the content of the work thriving social embedding theory,also the study of the role of the relationship between leaders and staff provides a new theoretical perspective.
