In modern human resource management,in order to maintain a sustainable competitive advantage in the labor market,the best choice for managers is to focus and promote the career growth within the organization.Previous studies have found that employees with a sense of prosperity can constantly keep a dynamic work state in learning,this state not only can improve employee burnout but also improve employee health.How to improve the enthusiasm in work and keep them in a positive working state has become an important issue in enterprise research.However,most organizations tend to operate in a top-down way,which always makes the arrangement of work go against with the ability and willingness of employees and ignores their self-initiative.As a result,employees are less motivated to work and feel tired,which would lead to dimission tendency.Job autonomy means that the organization gives employees the right to have discretion on tasks.It can promote the communication of work experience and knowledge among employees,provide support for individual development,and give more space to the initiative of employees.If the employee can depend on their own mind to modify task positions,the in the process of modifying work,the result can change the view of work,worker can get the meaning of the work which is one of the most positive internal work motivation,this kind of motivation will increase their desire to learn,keep the work enthusiasm and vigor.Finally,thriving at work will make individual prosperity,which has the state of spirit and vitality,always help worker to stay positive working condition.Therefore,it is necessary to comprehensively consider the influence of individual initiative and work motivation which would come together to stimulate employees' working thrive.On the basis of the review and analysis of the literaturet,based on the self-determination theory,work prosperous society embedded model as the perspective,starting from the employees job autonomy,studying the influence of job crafting on thriving at wok,building the research model which include the job autonomy,job crafting,meaning of work and thriving at work.On the assumption that job autonomy can increase employees' sense of work meaning by crafting their job,and the relationships between job autonomy and thriving at work were sequentially mediated by job crafting and meaning of work.A survey data collected from a three-stage investigation,which was conducted on 234 employees in an organization,.Thesequentially mediating effect was discussed by structural equation model.The results show that under the mediating effect of job crafting and job meaning,job autonomy significantly improves the employee's thriving at work.In other word,employees with job autonomy obtain the meaning of work through crafting their job,thus affecting the thriving at work.The results of this study further reveal the internal mechanism influence of job crafting on thriving at work.The innovation of this paper mainly include the following aspects: First,we take job crafting as the antecedent variable of working thrive and puts it into the common model for the further exploration.Starting from the social embedding model of thriving at work,by exploring the variable of job crafting,this paper further explains the mechanism of job crafting on thriving at work.Secondly,this paper takes job crafting and work meaning as a sequentially mediating variable and puts them into the model to explore the series mediating effect between the four variables.Finally,based on the conclusion,we put forward many management suggestion.We think that organization should focus on employee self initiative,by giving employees more autonomy,so as to make the employees have more space to crafting their job,feeling the work meaning,obtain the thriving at work,then help themselves to maintain learning enthusiasm and passion.
