Job Crafting's Impacts On Work Performance:The Moderated Mediating Effect

In contemporary society,the business environment organizations facing is becoming more and more dynamic and complex.The problem of the organization can not be solved simply by the information and knowledge from management,so stimulating employees' internal motivation and promoting individual initiative have become the key point of organizational management practice.The other hand,the Neozoic employees and knowledgeable staff of enterprises of our country gradually become the nucleus,which requires organizations to meet employees' differentiated needs and self-realization needs.As a bottom-up work design mode,Job Crafting has become an important way to stimulate employees' internal motivation,promoting job involvement,work meaning and job satisfaction,benefiting the sustainable development of the staff career.To better understand the mechanism of job crafting's impacts on work performance,this study attempted to design a moderated mediation model to analyze the mechanism how job crafting to impact to work performance.At first,we reviewed and summarized the research results of previous studies on Job Crafting,Psychological Empowerment,Inclusive Leadership,Authoritarian Leadership and Work Performance.Then,we put forward the hypothesis of this study.Empirical study made a questionnaire survey,using SPSS and Amos statistical software for data analysis and hypotheses test.After reliability test,factor analysis,correlation analysis and regression analysis,several conclusions are summarized:(1)Job Crafting has significant positive effects on work performance;(2)Job Crafting has significant positive effects on psychological empowerment;(3)psychological empowerment is a partial mediator between the relation of job crafting and work performance;(4)Inclusive leadership enhance the effect of job crafting on psychological empowerment,and moderated the mediated relationship through psychological empowerment.(5)Authoritarian Leadership buffers the effect of job crafting on psychological empowerment,and moderated the mediated relationship through psychological empowerment.Finally,we draw some valuable conclusions and gave some human resource management practices recommendations for references.
