The development of the Internet makes Organizational Internet Deviant Behavior(OIDB)generally exist in the organization,which not only contributes to organizational resources wasted,but also affects the organization performance,bringing challenges to organization management.Employee is the subject of OIDB.How to manage the OIDB effectively is not only the difficulty of organization management,but also the important problem of theoretical research.According to the view of social psychology,individual behavior is determined by the individual's intrinsic characteristics and the environment of the individual.It is a new trend to study OIDB from the perspective of interlevel interaction between individuals and environment.The interactive perspective contains both the influence of individ ual characteristics on OIDB and the importance of environmental factors,which has important guiding value.The existing researches respectively discussed the influence of personality traits and Organizational Ethical C limate(O EC)on OIDB,but there are few studies putting the three in the same system for cross-level interaction effect study.In order to deeply understand the influence mechanism of OIDB,this thesis based on a questionnaire of 34 groups and 204 enterprise staff uses HLM to conduct the cross layer data statistical analysis,investigates the influence of personality traits on OIDB and the moderating role of OEC.The main conclusions are as follows: the conscientiousness and agreeableness negatively affect the OIDB,while neuroticism has positive effect on OIDB;the self-interested,caring and rule-based ethical climate not only have a significant impact on OIDB,but across the level adjust the relationship between personality traits and OIDB.According to the research conclusion,this thesis provides targeted advice to managers from different angle which includes: manage employees with different personality types flexiblely,attach importance to the construction of rules and regulations,and create a positive OEC to expect to help the manager to guide OIDB correctly.
