This thesis investigates the effect of organization commitment on organizational ethical climate and organizational citizenship behavior. After systemic literature review on the theories related to organizational ethical climate and organization commitment and organizational citizenship behavior, we conducted a questionnaire survey on employees in Jiangsu, Anhui, Shanghai and other places. Through a series of regression analysis we conclude major findings as follows:The instrumental organizational ethical climate negatively affected organizational citizenship behavior; the caring and the rules ethical climate have significant positive impact on organizational citizenship behavior;the instrumental organizational ethical climate has no significant effect on the organization commitment;the caring and the rules ethical climate have significant positive impact on organization commitment; organization commitment has a significant positive impact on organizational citizenship behavior, and positively affected OCBI, OCBG, OCBI and OCBS;organization commitment does not play an intermediary role in the relationship between the instrumental organizational ethical climate and organizational citizenship behavior; organizational commitment plays a partially mediating role in the relationship between the caring organizational ethical climate and OCB, OCBI, OCBG, OCBO, OCBS; organizational commitment plays a partially mediating role in the relationship between the rules ethical climate and OCB, OCBG, OCBO, OCBS; organization commitment completely mediated the effect of the rules ethical climate and OCBI.Finally, this study provides the relevant countermeasures and suggestions to encourage employees' organizational citizenship behavior, which will enhance the overall organizational performance.
